Abstract:
The purpose of this research was to articulate the process and principles of relay succession in the senior pastorate within the Church of God (COG). The research was accomplished through three phases and four case studies. The first phase--define and design--sought to review the precedent literature and begin the development of a case study protocol with embedded interviews. The interview was subject to review by an expert panel and approved by the chairperson of the dissertation committee. The second phase--prepare, collect, and analyze--included completing the case study protocol, collecting data at each individual case study site, writing individual case study reports and analyzing the data. In the final stage, analyze and present findings, the researcher sought to complete a cross-case analysis and present the findings according to the research purpose in order to answer the four research questions.

Abstract:
Baptists regard ecclesiology as the field where they provide a unique contribution to Christian theology and practice. Yet, the Baptist Principles that summarize the distinctive beliefs of Baptists have not much to say about the position and role of the Baptist pastor. Instead, they emphasize the equality of all church members and their individual rights to participate and decide in church matters. This thesis investigates the theology of ministry from contemporary Baptist sources in South African and German contexts. The author takes from his own experience of ministry in both countries, but researches literature also from a wider range of backgrounds. The first part provides a discussion of Baptist ecclesiology with a view to the topic of ministry. The Baptist Principles are scrutinized with specific focus on the Principles of the priesthood of all believers and of congregational church government. They allow for a variety of interpretations, but on the whole limit the position of the pastor rather than positively describing it. The same is true for the German Baptists' creedal document Rechenschaft vom Glauben. The author of this thesis sees his particular contribution to the topic in providing a positive characterization of the Baptist pastor. He does so in the second part where he presents four pairs of marks of the pastor. "Called and Gifted" describes the divine origin of ministry. Both marks are not exclusive to pastors, but also have a general meaning that includes all church members. "Ordained and Trained" is summarized as a secondary category, which shows the human institutions and prerequisites for ministry. "Leader and Servant" is a seeming contradiction in terms, but has become idiomatic as a combined term to describe the Christian way of leadership, as proclaimed by Jesus. "Preacher and Shepherd" are both synonyms for the pastor. They emphasize different aspects of ministry, but can also be interpreted as contrasting in focus. In his conclusion, the author relates the marks of the pastor to the Baptist Principles. From there, he formulates challenges for the understanding of pastors in Baptist churches in Germany and in South Africa.

Die vorliegende Arbeit ist der Kybernetik zuzuordnen, einer Unterdisziplin der Praktischen Theologie. In einer empirischen Untersuchung wird Führungsangst im Pastorendienst am Beispiel von Pastoren im Bund Freier evangelischer Gemeinden erforscht. Ausgangspunkt ist die Frage, welche Ängste Pastoren beim Führen haben. Dabei wird nach Ursachen, Erklärungen und Folgen dieser Ängste gefragt. Ziel ist, den Einfluss von Angst im Führungsverhalten von Pastoren besser zu verstehen, um damit bewusster umgehen zu können. Das Literatur-Kapitel erklärt Begriffe und stellt relevante Literatur dar. Dabei werden Angstklassifikationen, Angstabwehrmechanismen sowie systembedingte und individuelle Angstauslöser näher gefasst. In der empirischen Forschung wurden erfahrene Pastoren größerer Freien evangelischer Gemeinden interviewt. Die Datenanalyse erfolgte mittels der Methode Grounded Theory. Macht und Angst wurden als Tabu-Themen deutlich, die wenig reflektiert werden. Sie führen zu Konflikten, Machtkämpfen und zu überforderten, kranken oder gemobbten Pastoren. Die Arbeitshypothese wurde bestätigt: Führungsangst ist Pastoren nicht fremd. Allerdings ist sie eine verdrängte Form ihrer Arbeitsrealität und sozialen Wirklichkeit.
From within the field of cybernetics, a sub-discipline of Practical Theology, the fear for roles of leadership in pastoral ministry is examined empirically, through interviewing pastors of the Covenant of Free Evangelical Churches in Germany. The specific fears pastors experience when leading congregations, as well as the causes and effects of these fears, are examined from relevant sources of literature. The classification of fear and defense mechanisms, as well as system-specific and individual-specific triggers, are also discussed. For the empirical part, experienced pastors of larger Free Evangelical Churches were interviewed and data was analyzed according to the Grounded Theory method. Power and fear are identified as factors which can lead to conflict and power struggles and to overworked or ill pastors. Seen as taboo topics, pastors tend to ignore these issues. The study shows that the fear for leadership, although repressed, is a reality in the lives of pastors.
