De toenemende diversiteit op de werkvloer vraagt om gedegen management van deze verschillen door organisaties. Een groot aantal organisaties is al actief bezig met het vergroten van diversiteit en inclusie van medewerkers (zie bv. diversiteitinbedrijf. nl), maar er is meer nodig dan het vergroten van diversiteit en mensen zich als individu thuis laten voelen. Medewerkers werken namelijk vaak in teamverband, waarin diversiteit zowel positieve als negatieve effecten kan hebben. Gelukkig is veel wetenschappelijk onderzoek naar teamdiversiteit gedaan dat inzicht kan verschaffen in hoe diversiteit aangestuurd kan worden. In dit artikel geef ik een overzicht van de huidige stand van zaken in het wetenschappelijk onderzoek naar diversiteit in teams. Uit dit overzicht blijkt onder andere dat de effectiviteit van management van diversiteit grotendeels afhankelijk is van de mate waarin teamleden een positieve overtuiging over en goede omgangsvaardigheden met diversiteit hebben. Het artikel eindigt met enkele aanbevelingen voor managers en HR medewerkers en adviseurs die te maken hebben met diversiteit in hun teams en hun organisatie.

ENGLISH ABSTRACT: Organisation development is an emerging behavioural science discipline. Its goals are to make organisations more effective and to develop individual potential. For this reason organisation development provides a set of methodologies to bring about organisational change and improvement systematically. The techniques introduced by organisation development adhere to a set frame of values. This research proposes that organisation development, as an evolving discipline, can depend on the management of diversity as a tool for change under certain conditions. Organisations are faced with the problem of surviving a fiercely competitive world. This they have to do with a workforce that is becoming increasingly diverse. Diversity as highlighted in this study, is a complex phenomenon. It does not entail only race and ethnicity as is sometimes believed, but also incorporates aspects like cultural differences and individual preferences. The traditional view of diversity has been assimilation, where race and other differences were standardised in a type of melting pot. In real life groups want to retain their individuality and this is being increased by today's non-hierarchical, collaborate and flexible management styles. The challenge is therefore to acknowledge differences and then to get the same and even more productivity from a diverse workforce as had been the case with the homogeneous workforce. This must be done without artificial programmes, standards or barriers. The limited data strongly suggest that efforts to manage diversity, as undertaken by leading organisations, have been fairly successful in improving performance regarding productivity, absenteeism and turnover. If diversity is ignored or improperly managed, it could become a detractor from performance. On the other hand, if diversity is managed well, organisations will be able to make diversity an asset to performance. This research shows that the management of diversity can and should be used to change organisation culture and to promote satisfactory performance. In this regard the monoculture of the South African Police Services is described as an example of an organisation culture that hampers the personal growth of its members and thus leads to ineffectiveness. This study identifies the main characteristics of the so-called police culture that prevents the organisations performance from being effective. It does so in the light of recent quantitative and qualitative research. Out of this a framework is developed that can be used to implement the management of diversity. The study also proposes proposals to utilise the management of diversity as an organisational development technique. For this purpose a measurement instrument is developed. The dissertation concludes with an exposition of strategies that the South African Police Service can implement on individual, group and organisation level, to manage diversity effectively.
AFRIKAANSE OPSOMMING: Organisasie-ontwikkeling, 'n ontluikende gedragswetenskaplike dissipline, het as doelwit die verhoging van organisasies se effektiwiteit en die ontwikkeling van individue se potensiaal. Om dié rede maak organisasie-ontwikkeling voorsiening vir 'n stel metodologieë gerig op die stelselmatige teweegbring van organisatoriese verandering en verbetering. Die tegnieke wat deur organisasie-ontwikkeling toegepas word, is op 'n vaste waardestelsel gefundeer. Hierdie navorsing doen aan die hand dat organisasie-ontwikkeling, as 'n jong dissipline, onder sekere omstandighede kan reken op die bestuur van diversiteit as 'n instrument vir verandering. Organisasies kom te staan voor die probleem van oorlewing in 'n hoogs mededingende wêreld en kan dit slegs aandurf met die beskikbare menslike hulpbronne van 'n toenemend diverse aard. Diversiteit, soos in hierdie studie toegelig, is 'n komplekse verskynsel wat nie slegs, soos dikwels aanvaar, ras en etnisiteit behels nie, maar ook aspekte soos kulturele verskille en individuele voorkeure insluit. Die tradisionele siening van diversiteit was een van assimilasie waar ras en ander verskille in 'n tipe smeltkroes gestandaardiseer is. In die werklike lewe wil groepe hul individualiteit behou, 'n beginsel wat bevorder word deur die hedendaagse nie-hiërargiese, samewerkende en buigsame bestuurstyle. Die uitdaging is dus om, met erkenning van die verskille, met die diverse arbeidsmag selfs hoër produktiwiteit te behaal as met 'n homogene arbeidsmag. Dit moet sonder kunsmatige programme, standaarde of hindernisse bewerkstellig word. Die beperkte data laat deurlopend blyk dat die diversiteitsbestuurspogings, soos deur vooraanstaande organisasies aangewend, in 'n mate geslaag het om verbeteringe in produktiwiteit, werksafwesigheid en arbeidsomset teweeg te bring. Indien geïgnoreer of swak bestuur, kan diversiteit nadelig op produktiwiteit inwerk, soos die teendeel ook waar is, naamlik dat diversiteit, wanneer goed bestuur, tot voordeel van produktiwiteit kan wees. Hierdie navorsing toon dat die bestuur van diversiteit kan en behoort gebruik te word om organisasiekultuur te verander en om bevredigende werkverrigting te bevorder. In hierdie verband word die monokultuur van die Suid-Afrikaanse Polisiediens beskryf as 'n voorbeeld van 'n organisasiekultuur wat die persoonlike groei van lede strem en so tot oneffektiwiteit aanleiding gee. Aan die hand van resente kwantitatiewe en kwalitatiewe navorsing identifiseer hierdie studie die hoofkenmerke van die sogenaamde polisiekultuur wat belemmerend inwerk op effektiewe werkverrigting. Hieruit word 'n raamwerk ontwikkel wat gebruik kan word vir die implementering van diversiteitsbestuur. Die studie doen ook voorstelle aan die hand om die bestuur van diversiteit as Organisasie-Ontwikkelingstegniek te optimaliseer. Vir die doeleindes word 'n meetinstument ontwikkel. Die proefskrif sluit af met 'n uiteensetting van strategieë wat die SA Polisiediens vir die effektiewe bestuur van diversiteit op individuele, groeps, organisasie en interorganisatoriese vlakke kan implementeer.

ENGLISH ABSTRACT: The researcher is a minister in a rural congregation in the town of Kirkwood in the Eastern Cape. A growing diversity among congregants became obvious. It led to conflict and challenged the leadership of the congregation to deal with it in a constructive way in order to be a missional congregation that strives to focus on the missio Dei. In order to help the congregation to better understand where it comes from and how it can be used to participate in God’s work in the Sundays River Valley, the researcher described the identity and culture of the congregation as well as the transformation processes that are having such an influence on everybody. The research question is: How can the diversity between congregants be understood, described en used? In Chapter 2 the identity of the congregation is described. Attention is given to Louw’s identity 1996 analysis of the congregation. Afterwards the influence of globalization on the identity of the congregation is described and how it increased the diversity of the congregation. Ethnographic research described the culture of the congregation (Chapter 3). The researcher discussed Armour and Browning’s (2000) Systems theory in Chapter 4. Chapter 5 described the results of empirical research that depicted five of the reigning systems in the congregatation. The data is interpreted and discussed. At the end of each chapter the researcher outlined conclusions. In Chapter 6 these conclusions and the findings of the empirical research are brought to a point on the basis of which a strategy with practical and theological points of departure for the ministry are suggested. The purpose is to guide the congregation to use their diversity in order to fulfill their missional vocation.
AFRIKAANSE OPSOMMING: Die navorser is ʼn dominee in ʼn plattelandse gemeente in Kirkwood in die Oos-Kaap. Hy merk ʼn groeiende diversiteit tussen lidmate van die gemeente ten opsigte van hul lewens- en wêreldbeskouings op. Hierdie diversiteit lei tot konflik en stel die leierskap van die gemeente voor ‘n uitdaging om die diversiteit so te bestuur en te benut. Sodoende kan die gemeente haar roeping om binne hul konteks deel te neem aan die missio Dei bereik. Die studie beskryf die diversiteit. Die navorsingsvraag lui soos volg: Hoe kan die diversiteit tussen lidmate verstaan word, omskryf word en benut word? Die doel van die studie is om die verskillende lewens- en wêreldbeskouings van die lidmate van die NG gemeente Sondagsrivier (Kirkwood) vas te stel. Hiervoor gebruik die navorser die sisteemteorie van dr. Graves soos deur Armour en Browning toegepas op gemeentewees. In Hoofstuk 2 is die identiteit van die gemeente beskryf. Daar is eerstens gelet op Louw se identiteitsanalise wat hy in 1996 onderneem het. Daarna is die invloed wat globalisasie op die identiteit van die gemeente gehad het, beskryf en hoe dit ‘n toename in diversiteit tot gevolg gehad het. Die navorser bespreek die Sisteemteorie soos uiteengesit in die boek van Armour en Browning (2002) in Hoofstuk 4. Die doel van hierdie hoofstuk is om die sisteemteorie aan die leser bekend te stel en die nut daarvan vir hierdie studie te verduidelik. Hoofstuk 5 verhaal hoe die Sisteemteorie meetinstrument gebruik is. Die data wat verkry is, word geanaliseer en bespreek. Aan die einde van elke hoofstuk is daar gevolgtrekkings gemaak ten opsigte van die diversiteit in die gemeente. In Hoofstuk 6 kry hierdie gevolgtrekkings en die bevindinge van die empiriese navorsing aandag. Op grond hiervan word ‘n strategie met praktiese en teologiese vertrekpunte vir die bedieningspraktyk voorgestel. Abstract:
The presupposition of the discourse of the theme is that South Africans experience a moral crisis no matter what one’s ethnic background, social-economic level, education, gender, profession, living conditions or whatever is. Chapter One deals with the matter of ethics in terms of its origin, necessity and purpose. It takes the issue further as it describes the moral situation nationally and abroad. As for other countries, South Africa needs to deal with materialism, individualism, consumerism, criminality, violence and the abuse of power. The spirit of the day in terms of the post-modern ideology implies both positive and negative influences in the well being of the society. Chapter Two describes the complexity of diversity as such. It takes note of the occurrence of this phenomenon as it is experienced through all the ages all over the world, but in particular in our country. We have to respect our historical background even if it is so clear that there were many incidents and processes of misfortune. A major issue is the political system of apartheid and the process of changing it into a new democratic dispensation. Religious diversity is another reality which has an impact on the lives of the people especially in terms of morality. Along with religious diversity, cultural diversity also occurs. It is an extensive practical, emotional and spiritual experience. Chapter Three focuses on culture and religion. These two human phenomena bring about experiences such as identity and morality. The development of new religious and cultural systems is taken into account in describing a new order in terms thereof. Along with traditional and diverse social perspectives, the post-religious way of thinking place new emphasis on being moral. Chapter Four tries to make something of the dynamics of religious and cultural diversity. It is important to understand the underlying energy of conflict, accommodation and unity of different entities. Difficulties like race, racism, exclusivism, inclusiveness, respect, tolerance and contemporary lifestyles are discussed. The dynamics of religious diversity also comes to a point. Chapter Five is set aside for empirical research. It was done on the qualitative basis. Interviews either in person, telephonically or by means of a questionnaire were conducted with the following persons: Prof. Louise du Toit, Br. Peter Just, Prof. Willem Landman, Rev. Cedric Mayson, Prof. Piet Strauss, Archbishop Desmond Tutu and Prof. Marinus Wiechers. Their contributions were compiled for further use. Chapter Six explores the possibility of a new moral consciousness which should contribute to a better moral understanding of our social environment as well as the development of new and acceptable moral fabric. It incorporates the issue of leadership, opinion formers, individuals, world ethics and the importance of individual and shared responsibility. Closer to the point, Chapter Seven takes the phenomenon of religious and cultural diversity to the influence that it has on certain social levels and orders. Morality is a very practical thing which is present in all forms of human existence and function. Chapter Eight concludes with the discussion of the Christian church’s influence on the morality in South Africa. The church should on the one hand stick to its theological roots and prophetic calling, but on the other hand adapt to the new world in which it has a very important role to play. In its God-given task the church should live up to its destiny by being futuristic, creative, innovative and opportunistic. The ongoing process of secularisation of the world within which the church dwells, should be taken as a serious challenge for consistent and enduring moral healing.

Philosophiae Doctor - PhD
This thesis examines the way in which the recognition of diversity can be applied as a strategy in South African education to erode the bitter legacy of colonial education. The establishment of formal education, built on a western foundation, was set up against a background of colonisation as a process aimed at political subjugation and economic exploitation. It is especially how education was utilised as a tool of colonisation in order to facilitate the above-mentioned subjugation and exploitation through a process of cultural subjugation that will be placed under the spotlight. In chapter three, the process of cultural subjugation outlined in chapter two, is related to the establishment and development of colonial education in South Africa and also how Apartheid was a form of internal colonialism with apartheid education continuing the process of cultural subjugation for political control and economic exploitation. Colonial subjugation was, however, not passively accepted by the subjugated. From the outset, subjugation spawned resistance and would eventually grow into large-scale opposition aimed at the overall casting off of the colonial yoke. This opposition eventually led to the political freedom of 1994. The political freedom of 1994 and the judicial framework for the dismantling of the legacy of colonial education would not, on its own or overnight, be able to dismantle the effects of centuries of subjugation. The dismantling of the inheritance of colonialism, together with colonial education, requires deliberate and constructive action. Such a process will have to include putting an end to the subjugation of the numerous voices characteristic of South Africa. Ending this subjugation does not mean the continuation of a position alongside and beneath a socially constructed dominant, but rather a process (a struggle?) where it can take its place impartially, alongside and equal to other voices in the greater diverse whole. It is against the above background that teaching strategies for the handling of diversity will be critically examined and for which recommendations are made for strategies, within the South African context, through which the dismantling of the colonial legacy of cultural subjugation for political control and economic exploitation can take place.

Abstract:
Cashew, Anacardium occidentale Linnaeus, is an economically important cash crop for more than 300,000 rural households in Tanzania. Its production is, however, severely constrained by infestation by sap-sucking insects such as Helopeltis anacardii Miller, H. Schoutedeni Reuter and Pseudotheraptus wayi Brown. The African weaver ant (AWA), Oecophylla longinoda Latreille, is an effective biocontrol agent of hemipteran pests in coconuts in Tanzania; but its efficacy for the control of sap-sucking insects, especially Helopeltis spp. and P. wayi, has not been investigated so far in cashew crops in Tanzania. Field trials were carried out at the Coast region of Tanzania to evaluate the effect of seasonality and abundance of AWA on Helopeltis spp. and P. wayi. Results showed that AWA abundance expressed, as number of leaf nests per tree, and colonization of trails on main branches varied significantly between cashew-seasons and off-seasons. There was a negative correlation between numbers of nests and pest damage. AWA-colonized cashew trees had the lowest shoot damaged by Helopeltis spp., 4.8 and 7.5% in 2010 and 2011, respectively, compared to 36 and 30% in 2010 and 2011, respectively, in uncolonized cashew trees. Similarly, nut damage by P.wayi was lowest in AWA-colonized trees with 2.4 and 6.2% in 2010 and 2011, respectively, as compared to 26 and 21% in 2010 and 2011, respectively, in uncolonized trees. Interaction between AWA and dominant ant species, namely big-headed ant (BHA), Pheidole megacephala Fabricius, and common pugnacious ant (CPA), Anoplolepis custodiens Smith, was examined because of the implication that the dominant ant species may have on the efficacy of AWA in its control of sap-sucking pests of cashew. Abundance of AWA was significantly negatively correlated to BHA (r(39) = -0.30; P < 0.0001) and CPA (r(39) = -0.18; P = 0.01) at Bagamoyo in 2010. A similar trend was also observed at Mkuranga. The presence of these ant species may therefore hinder effectiveness of AWA to control sap-sucking pests in cashew in Tanzania. Therefore, suppression of these two inimical ant species should be emphasized for effective control of the sap-sucking pests in cashew fields. It was therefore also important to establish the abundance and diversity of ant species occurring in cashew agro-ecosystems. Results from pitfall traps revealed the diversity and abundance of ants in cashew agro-ecosystems: a total of 14001 ants were trapped belonging to six subfamilies, 18 genera and 32 species. The ant species diversity was high in the cashew fields at two of the four sites, namely Mkuranga A and Kibaha during both seasons. CPA was the most abundant ants in the pitfall traps. It is an important aspect that should be addressed for effective control of sap-sucking pests in cashew fields with AWA, since the correlation between AWA and CPA abundance was found to be negative. The effect of alternative fungicides to sulphur dust used for powdery mildew disease (PMD) on AWA was also investigated. No significant difference could be found in the effect ofthe different fungicides on the number of leaf nests and colonization of trails. In order to develop AWA as a component of cashew integrated sap-sucking insect management, strategies for their conservation during cashew off-seasonswas evaluated. The use of fish and hydramethylon (Amdro®) as baits increased the number of leaf nests and colonization trails of AWA over the control during off-season; however, the increase was significantly high when both fish and hydramethylon were used together. Fish and hydramethylon can therefore be used for conservation of AWA during off-season. It can therefore be concluded that AWA effectively controls sap-sucking pests on cashew and can be conserved during off-season using disposal waste such as fish intestines. Fungicides used for the control of PMD did not have detrimental effects on AWA abundance and can therefore be integrated as a component of cashew IPM.

Abstract:
Étant donné la présence et la diversité influentes et croissantes des groupes armés communautaires (GAC) dans les États touchés par un conflit, il est essentiel de développer des cadres analytiques et des typologies pour soutenir les acteurs internationaux, étatiques et communautaires interagissant avec les groupes armés en tant qu’acteurs politiques et sécuritaires. Les deux questions clés sont : 1) comment les GAC peuvent être engagés, gérés ou transformés pour jouer un rôle constructif dans les communautés locales dans les États faibles, fragiles ou touchés par un conflit ; et 2) comment leurs opérations peuvent exacerber la fragilité et la violence en s’attaquant par exemple aux communautés ou en s’alignant sur d’autres groupes armés non étatiques. Alors que l’attention se tourne de plus en plus sur la fragilité et la prédation de l’État en tant que causes profondes de la violence intrastate et de l’émergence de l’extrémisme violent, il est essentiel d’inclure les GAC dans toute analyse des réseaux politiques et sécuritaires informels qui sont dominants dans les États fragiles en l’absence d’institutions publiques formelles.
