Full textThis research approaches the topic of the online games and more preciselyMMORPGs. The purpose of our study is to better understand how «the guild», a particular form of social organization to this kind of play, constitutes a favourable factor for the organizational citizenship behaviors (OCB’s). These behaviors are defined, through the literature, as discretionary behaviors, that go beyond prescribed formal role requirements and duties and which contribute to the overall success of the organization. Our study focuses on the organizational citizenship behaviors of guild members. The sample of survey respondentsaccurate knowledge of a different perception in terms of organizational citizenship behaviors. The analysis of the answers also shows that the guild members consider themselves more as organizational citizens than the independent players. These semi-structured interviews emphasized the bond between the guild membership and organizational citizenship behaviors by underlining the influence of two factors such as the affective commitment and the perceived organizational support in this process of mobilization

Full textThe financial crisis triggered in 2007 exposed the limits of quantitative tools for risk management in finance, revealing the necessity of a qualitative study of human adaptation towards these technical tools. How have these human efforts to reduce risk evolved in global financial companies since the late 80s? Did their employees become less vigilant? Has corporate risk increased over this period ? This research explores these issues through three levels of complexity : - A " macro " level where global figures and trends are studied through academic literature and indicators. - A "meso" level where finance professionals are interviewed in their natural environment. - A " micro " level with 20 case studies of tangible financial losses. Results indicate that, although the definition of risk evolved during the period studied, remains controversial and eventually appears to be a social construction, overall risk has increased. An unbiased reading of the relationships between company and employees remains complex, but it appears that employees' motivation to protect their company is decreasing due to an increased sense of insecurity. A causal analysis of operational losses reveals multiple key factors that are either underestimated or obscured by global companies. These factors are correlated to human behaviours, influenced by organisation and management tools

Full textThis thesis deals with workplace bullying (WB). It aims to study on one hand its effects onorganizational justice (OJ), psychosocial safety climate (PSC), psychological distress, intention toleave the company and emotional commitment. On the other hand, it seeks to study the mediatingrole of the social support of the hierarchy and the theory of self-determination (SDT) (psychologicalneed satisfaction and frustration). To meet these objectives, three studies were conducted. The firststudy evaluates, firstly, the effects of WB on psychological distress and the intention to leave thecompany and secondly the mediating role of the social support of the hierarchy. The second studyproposes to test the mediating role of the satisfaction of psychological needs between theorganizational and individual inducers (WB, OJ, the intention to leave the company and theemotional commitment). A third study examines the effects of BWP and PSC on individual inducers(intention to leave the company and emotional engagement) in the health sector. This last study alsobrings out the mediating role of the frustration of psychological needs. In conclusion, the results ofthe thesis attest the negative impact of bullying at work and other factors such as OJ and PSCamong employees. It should be noted that these results also reveal that psychological needs(satisfaction and frustration) play a determinant role in an organizational environment. The generaldiscussion of the thesis therefore releases the implications and conclusions of the studies

Full textThe purpose of this thesis is to analyze the impact of organizational justice on the organizational commitment of workers in the Information Technology and Telecommunications (ITC) sectors. In order to investigate this subject, we have formulated three hypotheses based on the following three theories: 1- Adams’ theory of expectations (1965), 2- Blau’s social exchange theory (1964) and 3- Leventhal’s theory (1980). The first hypothesis states that distributive justice increases worker’s affective commitment. The second hypothesis stipulates that procedural justice increases worker’s affective commitment. The last hypothesis states that distributive justice has a stronger influence on worker’s affective commitment than procedural justice. In order to test our hypotheses, we used data from an electronic-questionnaire. This questionnaire was addressed to all new hires of a global company in the ITC sector based in Montreal. Employees were surveyed at three separate occasions. The findings of this study confirm one of the research hypotheses. Indeed, results show that distributive justice increases worker’s affective commitment. Results also demonstrate that there is no statistically significant relationship between procedural justice and affective commitment. Only distributive justice has an effect on workers’ affective commitment. Finally, results show the existence of a significant and positive relationship between three control variables and affective commitment. These are: 1- Supervised work experience, 2- Perceived organizational support and 3-Intrinsic satisfaction.

Full textThis research aims to determine the impact of affective reactions related to a corporate event on the attitudes of employees of a financial institution with regards to the organization and the organizational change. Specifically, we wish to determine whether employees’ positive or negative affective reactions to a corporate event enhance or diminish their affective organizational commitment, their desire to collaborate within the organizational change, and their expected satisfaction towards the organizational change. Based on data collected through an electronic survey at three separate times, our longitudinal study confirms some of our assumptions. First, positive affective reactions to a corporate event enhance the desire to collaborate within the organizational change and anticipated satisfaction regarding this change a few days after the corporate event while negative reactions have the opposite effect. The results show that emotional reactions associated to the corporate event do not influence the attitudes of the employees one week after the event with the exception of positive affective reactions enhancing the desire to collaborate within the change.

Full textThe objective of this study is to understand the impact of the satisfaction with variable pay plans on organizational commitment of workers. To investigate this question, we used three hypotheses based on the theory of expectations and on the agency theory. The first hypothesis states that satisfaction with bonus plans increases the level of affective organizational commitment of workers. The second hypothesis is that satisfaction with profit-sharing plans increases the level of affective organizational commitment of workers. The third hypothesis states that satisfaction with stock ownership plans increases the level of affective organizational commitment of workers. We used a database from a wider survey on "the links between compensation, training and skills development and attracting and retaining key employees." The company where the data was collected is in the field of information technology and communications. New employees hired in this company based in Montreal were interviewed. Our results allow us to confirm two of our hypotheses. Our results indicate that individuals satisfied with variable pay plans, more precisely towards the bonus plans and stock ownership plans, have higher levels of organizational commitment. Perceived organizational support is also an important factor in the development of organizational commitment. Finally, this study concludes with the implication of our results for the different actors in industrial relations.

Full textThe objective of the present research is to study the effect that the work environment can have on affective commitment toward the organization. The concept of work environment is divided into three dimensions. They are the job characteristics, the communication with the supervisor and the perceived organizational support. This research also wishes to understand if there exists a moderating effect of the generation on the relationship between these dimensions of the job environment and affective commitment. The generations of the Baby-boomers, X and Y are the one selected for the purposes of this study. The data were collected in two private and non-unionized companies. In total, 110 participants answered the questionnaire. Regression analysis were conducted to verify the distinct effect of each of the three dimensions of the work environment on the affective commitment and also to test the presence of a moderating effect of the generation in this relationship. The results indicate that the only dimensions of the work environment having a direct and significant effect on the affective organizational commitment are communication with the supervisor and perceived organizational support. Concerning the generation of the worker, it seems that this variable does not moderate the relationship between the dimensions of work environment and affective commitment. The theoretical and practical implications of this research are discussed as well as its limits and recommendations for future researches.

Full textFor over 50 years, researchers have been interested in resistance to change. However, despite several years of research, it remains unclear which variables can predict resistance and support behaviours. The aim of this thesis is to fill this gap by identifying variables that can explain both support and resistance behaviours during a major organizational change. The stages of concerns’ model (Bareil, 2004a, adapted from Hall & Hord, 2001) is an interesting option for this purpose since it includes many current knowledge and can be adapted to various changes. Thus, the main objective of this thesis is to ascertain to what extent support and resistance behaviours can be predicted by stages of concerns, taking into account affective commitment to change as a mediator variable and the actor’s role and the progress of the implementation as moderator variables. To this end, a study was conducted with teachers, professionals and directors of a school board in Quebec, implementing a reform causing major concerns of different intensities and various behaviours, ranging from resistance to support. The path analysis performed with two independent samples (n = 464 and n = 171) indicates that the first stages (focused on the employee, on the organization and on the change) are positively related to resistance behaviours and negatively related to support behaviours. Conversely, the last stages (focused on experimentation, on collaboration and on continuous improvement) are negatively related to resistance behaviours and positively related to support behaviours. Thus, the further along the sequence of stages of concerns, the more supportive behaviours increase and resistance behaviours decreases. Also, affective commitment to change can act as a mediator variable in this relation. Moreover, regression analysis indicates that the stages of concerns explain more variance in supportive behaviours of change agents as they explain more variance in resistance behaviours of employees. We also note that it is in early implementation that the stages of concerns explain the most variance in support and resistance behaviours. Finally, a third sample (n = 143) follows the evolution of participants who completed the questionnaire twice. The t-tests report no significant difference between the two measurement time, and this for both preoccupations and support and resistance behaviours. We note that when the stages of concerns do not change, support or resistance behaviours remain the same. In sum, these results indicate that we can now predict both support and resistance behaviours with the stages of concerns. In addition, this study permitted to know when this model is the most appropriate and who benefits the most of it. To generalize these results, it would be appropriate to replicate this research in another organization implementing a different major change.

Full textBoth among researchers and practitioners, organizational socialization seems to be a topic of interest nowadays (Fang, Duffy, & Shaw, 2011). Along this line, the present thesis seeks to deepen our understanding of organizational socialization in order to provide a more complete and documented picture of it, but also to develop useful practices for organizations and their employees. Specifically, the relational aspects inherent to the experience of newcomers, largely ignored so far in the literature (Ashforth, Sluss, & Harrison, 2007), are examined using data collected at three points in time among a sample of 224 newcomers. Using social exchange theory (Blau, 1964) as a background and the concept of affective trust (McAllister, 1995), the first of the two articles that comprise the thesis shows that, compared with conventional approaches (i.e., expressing a cognitive view of organizational socialization), a relational approach to organizational socialization can better reflect the psychological bond that is established between newcomers and organizations, while conventional approaches are more explanatory of employee performance. The two approaches thus seem complementary to explain newcomer adjustment. The second article draws from the evidence reported in the first article and seeks to further deepen the relational aspects inherent to the experience of newcomers, as well as their influence on adjustment. To this end, conservation of resources theory (Hobfoll, 1989) is considered and affective commitment (Meyer & Herscovitch, 2001) is put forward as the focal concept. Results suggest that affective commitment to the supervisor compensates for a decline in affective commitment to the organization as resulting from a breach to individuals’ relationship with the organization. Relationships thus seem, under certain circumstances, to have an impact that goes beyond their direct protagonists. This thesis therefore demonstrates that the relational aspects inherent to the experience of newcomers have a distinct, prevailing and complex influence on their adjustment. In doing so, it is part of a research stream that tries to put forward and better understand the relational dynamics within organizations (Ragins & Dutton, 2007). Theoretical and practical implications will be discussed.

Full textToday, work teams hold a particularly important role in organizations and have become essential to the proper functioning of many businesses (Marks, Mathieu, and Zaccaro, 2001). Indeed, according to a study conducted by Kumar (2016), 60% of US companies plan to set up more work teams over the next two years. However, work teams are not a guarantee of success, given that strong variations are typically observed in work teams’ performance levels (Hackman, 2002; Rousseau, Savoie and Battistelli, 2007). Team members’ behaviors are the most direct determinants of team performance. Consequently, in a context where members adopt counterproductive behaviors that hinder teamwork, collective performance necessarily suffers. Although it has been previously established that team counterproductive behaviors hinder the proper functioning and performance of teams (e.g., Aubé, Rousseau, Mama and Morin, 2009; Aubé and Rousseau, 2014; Cole, Walter and Bruch, 2008), their causes are still poorly understood, especially in terms of organizational context factors. Thus, the first objective of this thesis is to clarify the state of knowledge on team counterproductive behaviors and the second objective is to advance knowledge of the contextual antecedents of team counterproductive behaviors. To answer the first objective, a review of the literature of the last twenty years on team counterproductive behaviors was carried out in the first article of this thesis. We thus integrate and advance TCBs scholarship by proposing an integrative model and we help identify and guide where future research efforts related to TCBs should be directed. This first article also clarifies the notion of team counterproductive behaviors and distinguishes them from other types of counterproductive behaviors. In order to address the second objective, namely to advance knowledge about the contextual antecedents of team counterproductive behaviors, the relationship between a supportive organizational context for teams and team counterproductive behaviors was explored. However, before testing this relationship, it was deemed necessary to assess the factor structure of the supportive organizational context for teams’ construct. Indeed, its higher-order multidimensional representation had never been tested. Thus, using a Bifactor-ESEM framework, this study supports the notion that a supportive organizational context for teams is a higher-order construct including four components: rewards, information, educational, and resource allocation systems. Finally, in the third paper, the relationship between a supportive organizational context for teams and team counterproductive behaviors was tested using a sample of 105 work teams from an organization in the field of public safety. Using a path analytic procedure, the results of this study support the mediation model: a lack of organizational support aligned with teamwork triggers negative team affective tone responses at a team level, which then drives the adoption of team counterproductive behaviors. Results also corroborate the moderating role of team commitment in the relationship between negative team affective tone and team counterproductive behaviors.
