Abstract:
The need to be and stay competitive has corporations reassessing their organisation and management processes. Productivity, performance management and motivation include goals as one of their basic building blocks. These concepts, when operationalised, highlight the role and effectiveness of fîrst-line managers, who directly control the majority of human resources. Changes in organisational design such as leaner and flatter management structure, combined with employee empowerment, further underscore the pivotal role of first-line managers. They represent a key link in the management chain. Yet, it is evident that the focus or nature of goals, specifically at the first-line management level, is left largely untouched in the literature. Many disciplines explore the topic of goals. The number of variables that affect the outcome explodes as each field conveys its own perspective. Existing research either investigates goals in a controlled environment, anecdotal by relating corporate practices or case studies of a general nature, or posits a paradigm from the perspective of the author's discipline. Some research addresses the features of goals whilst others concentrate on the factors affecting outcome. This situation has raised the question as to the nature and focus of goals: the 'end' or the 'means'? It is acknowledged that there is a lack of research dealing with the 'actual' focus of goals. The objective of this thesis is to fill this gap in the literature with respect to the first-line manager's perception of goals. This study aims to ascertain the nature of goals as perceived by first-line managers. A survey conducted in Canada and Japan contrasts first-line managers' responses as well as provides a valuable insight on the effect that different management practices have on the nature of goals. It is evident that much has been written about Japanese practices at the corporate level as a whole, but little information is available on individual performance orientation, particularly at the first-line management level. The data collected in this research furnishes a deeper insight on goals and some factors that affect performance, as perceived by first-line managers. Goals can take a variety of forms and focus. As such, it was deemed imperative not to bias responses by producing pre-selected categories but to employ open-ended questions. The use of phenomenological mapping is not intended to test a particular hypothesis but aims to understand the situation by allowing the data to speak for itself. The results supply a first-hand understanding as to the actual focus of first-line managers, unadulterated by theories and speculations. A number of fmdings have evolved. The choice between 'end' or 'means' goals is related to basic management philosophies which are characteristic of the two populations. The general conclusion is that the values of the organisation are reflected in the type of goals being pursued. The same values are also reflected in the training received - or absence of it - and, eventually, are evident in the nature of goals being set. This duality of perspective is also found in the literature. On one hand, goal or outcome oriented employees willing to make tough decisions are key managerial characteristics to be displayed by individuals who want to progress within the organisation. On the other hand, many preach the basic philosophy that employees are a key resource which should be developed to achieve better results. These two concepts are expounded independently of each other in the literature. The general fïeld of research does not provide any criteria to measure the superiority of one System over the other; their mutual exclusivity is usually implied. It suffices to say that output goals are necessary under both Systems but not suffïcient to assure adequate attention to the human side of the equation. The research does widen the existing literature in a number of areas. Firstly, it illustrates how corporate managerial practices and values influence the outlook of first-line managers; while such a phenomenon has been postulated in the past. The results of the survey demonstrate it categorically. Secondly, it demonstrates how two viable perspectives of goals, the 'end' or the 'means', are as present in the academic thinking as, they are in the work environment. Thirdly, the goal perspective of first-line managers, indicates that a different focus may be necessary to be commensurate with their respective roles and responsibilities as compared to the rest of the organisation. The apparent dichotomy in the literature, between 'end' goals and 'means' goals, is also found between the responses of the two populations. The results clearly show that there is a need to rethink corporate practices in the area of human development, especially at the first-line management level. In addition to providing insights on goals, adequacy and recognition, this research implicitly raises the issue of the role which corporations should play in moulding human behaviour, and more specifically that of first-line managers. Conversely, there is the question of the degree to which individuality and personal responsibility for skill development should be left to the individual to decide. Better understanding of the nature of goals in the mind of first-line managers should enable organisations to effectively address the practice of goal setting and the management process entailed. There are some limitations within the research. The qualitative nature of the research, due to the use of open-ended questions, requires interpretative analysis of responses. The choice of categories, while free-flowing from the data, could also be considered as subjective. However, external audit of the tabulation, through the independent evaluation performed by an interrater, proved the process to be consistent. Through triangulation between existing published practices, plant visits and interviews as well as the internal consistency between the responses to different questions, the results of the tabulation exhibit congruity. The thesis comprises fifteen chapters, organised into four major sections. Part I contains the theoretical content of the research. It provides the backdrop for the importance of goals and the relationship with productivity, the different paradigms being put forth, a detailed discussion on the nature of goals and the key role of first-line managers. Part II describes the design of the survey and the analytical procedures employed. Part III presents the actual tabulation of the data with observations related to the results. Part IV analyses and discusses the major findings in context with the theories expounded and as well, provides conclusions and recommendations for future research.

Abstract:
This study investigates the characteristics of first line managers (FLMs) required to manage absence 'effectively' within Gateshead Metropolitan Borough Council. An important theoretical contribution to knowledge is made by focusing specifically on the role and impact of FLMs which is an issue that has previously been identified as being important, but has not been researched specifically. A wide range of literature was explored from the fields of health management, psychology and business management to present a clear picture of the key issues involved in absence management. Discussions are provided on personal, organisational and group level characteristics which have been found to have an association with levels of employee absence, before looking at best practice in the management interventions that can be used. Five major hypotheses were generated from the literature and were further broken down into 21 testable sub-hypotheses. A positivist approach was taken using a quantitative methodology in order to meet the objectives of this study. This consisted of a range of research methods including a survey to FLMs, policy analysis and analysis of internal organisational documents. Using this variety of methods a clear picture of existing practices was developed and then analysed. This extensive methodological approach makes an interesting contribution to this research field and is in response to some earlier criticisms of research designs in this area. The survey results show multiple statistically significant relationships between variables and levels of absence including; the age of the FLMs; the division (p=0.01) and departments (p=0.02) in which the FLMs work, and their levels of knowledge of the organisation's absence management policy and procedures (p= 0.048). This allowed the rejection of the null hypotheses and states that there is an association between these variables and levels of absence of the FLMs' employees. However, there are also other interesting results that are of high practical significance despite the results not being statistically significant. This includes looking at relationships between variables such as career history and relationships with other stakeholders, when correlated with the absence levels of the FLMs' employees. The main results from the other research methods utilised in this study demonstrate that there is some ambiguity over responsibilities for managing absence and that absence management is not fully integrated into associated HR policies. Despite attempts to implement best practice interventions, there remain some indications of differences between rhetoric and reality. Recommendations for the organisation include the need to include supplementary details in their absence management policy and to condense the seven existing documents into one comprehensive policy guide. In addition the organisation needs to support their FLMs so that they understand exactly what their role in absence management entails and how and when they should work in partnership with other stakeholders.

A quantitative research study was conducted in order to obtain insight and knowledge of the perceptions of management with regard to changes taking place within the Financial Services Sector (FSS). The call centre at Sanlam Head Office in Bellville was used as a case study, and focus was primarily with first line managers at the call centre. The motivation for the study stemmed from the researcher’s experience within the FSS coupled with introduction of legislation for financial service providers. The ultimate objective of the study is to provide generic guidelines of how managers should respond to change on various and different levels and to equip managers with tools to apply during change phases and cycles within the organization. The literature review covers areas that releates to how managers responded to change in areas of leadership, culture, structure and legislation. Changes in these four areas were researched from different authors that specialize in organizational development, leadership development, organizational change and legislation. These ideas and perspectives from a range of South African and international writers gave the researcher an opportunity to conceptualize change, in general, and to provide a clearer understanding of generic competencies that are required to deal with it. Some models of how to deal with resistance to change and key success factors in dealing with it, are discussed. The researcher elected to work with managers at the Sanlam call centre, since they experience and are directly exposed to implementation of change at grassroots level. Results of the research confirm that dealing with change is a challenging experience for managers. A participatory management approach will result in less resistance from employees. The investigation also recommends that deciding on a vision with all key role players is not a once-off occurrence, but should be revisited, realigned and adjusted as the need arises within the organization. Furthermore, the results confirm that soft skill training and development such as conflict and diversity management should be implemented during the diversity and the changing face of the workplace. The main objective and recommendation is that managers should relook and revisit their management styles, involve all role players during decision making processes, and value and appreciate employee’s inputs and ideas.

Supervision is an important aspect in the practice of social work. It enhances the service delivery of social workers to clients. Supervision also gives direction to functional workers. A supervisory position in any welfare organization is a managerial position and supervisors are thus managers. It is therefore important to understand the experiences of social work supervisors as first-line managers in a welfare organization. In light of the above, the goal of this study was to explore the experiences of social work supervisors as first-line managers in a welfare organization during and after transition from supervisee to supervisor. The research question arising from the goal of the study was: “What are the experiences of social work supervisors as first-line managers in a welfare organization during and after transition from supervisee to supervisor?” A qualitative, explorative study was conducted, with the following objectives:
  • To conceptualize social work supervision theoretically, based on available literature.
  • To explore empirically the experiences of social work supervisors as first-line managers, during and after role transition from supervisee to supervisor.
  • To make recommendations regarding the situation of social work supervisors, in order to improve their service rendering.
Nine social work supervisors from the North-Rand Region Service Offices and Institutions of the Department of Social Development formed the sample for the study. After the conclusion of a literature study and pilot study, data collection was based on semistructured interviews with selected supervisors. The main conclusions drawn from the research findings were that social work supervisors go through some difficult experiences when they move from the position of social worker to that of a supervisor. This requires support from their superiors which, according to the study, is currently lacking. The study indicated a need for the generation of more in-depth literature on social work supervision in general. The study was concluded by relevant recommendations to the Department of Social Development in the Gauteng Province. Copyright

La supervision des opérations a toujours été une dimension clé du travail des managers de proximité, mais les publications récentes et le discours ambiant pointent en direction d'un affaiblissement de celle-ci au profit d'autres activités, tournées vers le développement des collaborateurs. Malgré la dispersion possible de l'attention des managers que peut engendrer la multi-activité, certaines études signalent un maintien de la supervision parmi leurs activités. Pour comprendre l'exercice actuel de la supervision dans un environnement managérial dynamique marqué par le morcellement des activités, la thèse étudie l'attention des managers de proximité et présente une étude de cas multiples : quatre managers ont été observés (shadowing), sur des périodes de deux semaines ; des entretiens inspirés de la méthode de l'instruction au sosie ont également été conduits. 1968 épisodes attentionnels de supervision managériale ont été identifiés et analysés. Cette analyse, qui met à jour différentes modalités de mise en œuvre et d'articulation des épisodes attentionnels, est complétée par une étude de la perspective attentionnelle des managers (les éléments structurant leur sensibilité quotidienne). La thèse identifie quatre composantes de l'activité de supervision, identiques d'un manager à l'autre: articulation et stimulation des actions,« advertance », pédagogie. Les processus attentionnels permettent aux managers d'exercer leur supervision de manière souple et d'assimiler la complexité et la variabilité des opérations. Supervision used to be one important side of first-line managers' daily activities. Recent research work and publications point out the fact that this activity is now losing its relevance compared to others dedicated to co-workers’ development. First-line managers themselves seem to have little attention left for supervision because of the myriad of activities in which they engage and which are prone to scatter their attention. However, some studies still find that the core of the supervisory activity remains. To better understand how managers exert supervision in a dynamic environment and among their fragmented activities, the thesis studies managers' attention. A multiple-case study made of four managers is presented. Data is collected through a two-week shadowing (mobile observation method) per manager. Interviews drawing on the interview-to-the double method are also conducted. 1968 attentional episodes of managerial supervision have been identified and analysed. This analysis reveals different modes of implementing and articulating attentional episodes and discovers aspects from managers' attentional perspective structuring their sensitivity to operations. The thesis identifies four components of managers' supervisory activity common to the managers: articulating actions, stimulating actions, "advertant", pedagogical. Through their attentional processes managers exert swiftly their supervision and subsume the complexity and variability of the operations they are responsible for. The thesis reveals the richness of managers' supervisory activity , particularly through the pedagogical and "advertant" components

Leadership in today’s health care system is faced with challenges that require adequate educational training / preparation and practical experience. These challenges are manifested by a constant state of change which adds pressures and additional responsibilities to all health care providers. Adequate training / preparation can make a significant difference in the ability to appropriately and effectively improve and maintain work responsibilities. Historically, management opportunities have been available for adequately trained qualified personnel; however, consistent adequately trained first line nurse managers has not been the case. First line nurse managers are often promoted to their management position as a result of several characteristics; longevity in the nursing profession, exemplary clinical practice, or through a process of seniority, all of which may not be entirely management oriented. The literature states that promotion from nurse to a first line nurse manager position without management training may result in burnout, mistrust among colleagues, lack of respect, lack of leadership, division among departments, and overall poor performance. This study will examine the perceptions about the quality of nurse management training, and the problems encountered when such training does not occur. The study will also provide a basis for a review of the current literature to validate previous studies, provide current studies to include new input, and explore educational training ideas and suggestions addressing training concerns. This quantitative research will survey staff nurses seeking their individual perceptions of the competencies needed for first line nurse managers to be successful in their role. Data provided from staff nurses’ perceptions of the managerial skills and techniques of their current manager will be collected using a survey approach. The data will be used to analyze if there is an absence of needed managerial skills education and resolutions for a better approach. The target population for this study is staff / bedside registered nurses administering first level bedside care for patients in the hospital and/or clinical setting and from this population a sample of registered nurses currently enrolled or have been recently enrolled (within the last two years) in an associate degree to a baccalaureate nursing program.

This study aims to gain an in-depth understanding of the first-line manager’s (FLM) role through Social Exchange Theory. It focuses on experiences of senior managers, FLMs and employees during radical organisational change (ROC). This phenomenological study used 40 semi-structured interviews analysed by thematic analysis. The study finds the FLM-employee relationship was underpinned by high reciprocity and group gain. FLMs also played an active role in facilitating ROC but they were challenged by inadequate resources and poor communication. FLMs overcame these obstacles by being pragmatic and by mobilising a social exchange-based strategy that gained employees’ buy-in and clients’ friendships.

Abstract:
Cette thèse porte sur la gestion du changement et plus particulièrement sur le support offert aux gestionnaires par une équipe de gestion du changement lors de l'implantation d'un système de gestion intégré (SGI). Hydro-Québec nous a offert un excellent terrain de recherche par son projet Système Information Clientèle (SIC) qui consiste à l'implantation du logiciel SAP R/3. L'équipe de gestion du changement du projet nous a ouvert ses portes d'autant plus qu'elle désirait faire le point sur les services offerts aux gestionnaires durant la première phase du projet pour ensuite ajuster celles des deux phases subséquentes. La première phase, pour une livraison en mars 2005, inclut le volet mesurage. La deuxième phase regroupe les volets affaires et commercial pour une livraison en janvier 2006. Quant à la troisième phase, elle concerne le volet résidentiel pour une livraison en janvier 2008. Afin de supporter l'équipe de gestion du changement à Hydro-Québec, les connaissances théoriques relatives aux équipes de gestion du changement, aux gestionnaires en situation de changement et aux implantations de SGI ont guidé et alimenté la recherche. Bien que comportant un nombre impressionnant de références, ce champ d'études renferme toutefois peu d'études empiriques (Melkonian, 2008; Stewart et Kringas, 2003; Venkatesh, 2006, Wang, Klein et Jiang, 2006). De plus, il se dégage, d'une recension de vingt-deux modèles en gestion du changement, un manque de précision sur les activités de gestion du changement et sur les intervenants impliqués dans ces activités. Considérant ces deux constats, la présente étude doctorale vise à répondre à la question suivante : Comment une équipe de gestion du changement soutient-elle les gestionnaires lors de l'implantation d'un système de gestion intégré? Pour ce faire, les objectifs poursuivis sont, d'abord, d'identifier et de décrire les activités développées et réalisées par une équipe de gestion du changement destinées à soutenir les gestionnaires; ensuite, de rendre compte de la satisfaction des gestionnaires intermédiaires et de premier niveau à l'égard du soutien offert par l'équipe de gestion du changement et; finalement, de générer un modèle des interventions d'une équipe de gestion du changement destinées à soutenir les gestionnaires. Adhérant au paradigme épistémologique constructiviste, cette étude doctorale se distingue par ses allers-retours entre le terrain et les connaissances théoriques lui accordant un statut de recherche abductive. Mettant l'accent sur la compréhension de dynamiques se déroulant dans un environnement unique et visant l'exploration, la description et l'explication d'un phénomène pour en dégager une modélisation, l'étude de cas s'avère une méthode de recherche appropriée (Gummesson, 2000; Hlady Rispal, 2002; Nieto et Pérez, 2000; Robson, 1993; Tashakkori et Teddlie, 1998). Les quatre outils de cueillette de données se sont avérés être la recherche documentaire, les entrevues semi-structurées avec des gestionnaires intermédiaires et de premier niveau, l'observation-participation des activités de gestion du changement ainsi que des documents produits et discutés avec l'équipe de gestion du changement. L'analyse de ces données a suivi trois étapes soient une première étape de codage pendant la collecte de données, une deuxième étape d'analyse avec le logiciel d'analyse qualitative Atlas.ti et une troisième étape de modélisation. Bien qu'ayant suivi trois étapes, l'analyse de données s'est davantage présentée comme un processus itératif avec des activités concomitantes de mises à jour de la littérature, de codage, de création de catégories conceptualisantes et de modélisation. Cette façon de procéder s'appuie sur les méthodes de Hlady Rispal (2002), Laperrière (1997b), Miles et Huberman (2003) et Paillé et Mucchielli (2003). Les principaux résultats de recherche émanant de l'étude de cas sont la description et l'évaluation d'activités de gestion du changement réalisées par une équipe de gestion du changement afin de soutenir les gestionnaires intermédiaires et de premier niveau. Les entrevues avec les gestionnaires appuient le choix d'activités offert par l'équipe de gestion du changement à Hydro-Québec ainsi que celles émanant de la littérature. Le côté original issu des entrevues avec les gestionnaires consiste à l'émergence de principes opératoires. En effet, les améliorations suggérées par les gestionnaires prennent la forme de principes opératoires venant ainsi guider l'équipe de gestion du changement dans la réalisation de leurs activités. Il se dégage alors un modèle composé de six groupes d'activités et de trois principes opératoires. Les activités sont les suivantes : Implication des gestionnaires et des employés, Communication, Ateliers de préparation au changement, Ateliers et formation sur la gestion du changement, Plan de gestion du changement et Formation. Quant aux principes opératoires, il s'agit de : Activités génériques de plus en plus spécifiques, Contextualisation des activités et Intervention de la ligne hiérarchique. Lorsque cette liste d'activités est comparée aux activités communes aux équipes de gestion du changement (Collerette et ses collaborateurs, 2002, 2003a, 2003c, 2004; Fabi, Martin et Valois, 1999; Grenier et Gowigati, 2002; Prosci, 2006a, 2006b, 2006c; Rondeau, 1999; Sherer, Kohli et Baron, 2003; Victor et Franckeiss, 2002) et aux gestionnaires (Bareil, 2004; Collerette, Schneider et Legris, 2003c; Coyle-Shapiro, 1999; Doyle, 2002; Fabi et al., 1999; Prosci, 2006b) issues de la littérature, il ressort que toutes les activités de la littérature sont incluses dans celles émergentes de l'étude de cas réalisée à Hydro-Québec. De plus, le modèle provenant de l'étude de cas se démarque des autres modèles présents dans la littérature par deux principaux éléments. D'abord, les activités ne sont pas uniquement nommées, elles sont richement décrites et accompagnées d'exemples. Puis, les activités sont accompagnées de principes opératoires pour enrichir les activités de gestion du changement et guider leur réalisation. En contrepartie, les gestionnaires rencontrés à Hydro-Québec soulignent que les activités de gestion du changement réalisées par l'équipe GCC ne prennent pas suffisamment en compte les aspects humains dont la qualité de la relation établie entre l'équipe GCC et les gestionnaires ainsi que l'identification des besoins des gestionnaires suivie de l'ajustement des activités pour répondre à ces besoins. Il apparait en effet que l'équipe GCC aurait eu avantage à favoriser davantage les échanges de négociations avec les gestionnaires, aspect d'ailleurs soulevé par Collerette, Schneider et Legris (2003b) et Giroux (1998). Quant à l'identification des besoins et des ajustements aux activités, il semble que l'équipe GCC désirait s'en tenir à son programme initial. Lorsque les participants aux activités (gestionnaires et employés) émettaient des critiques, l'équipe GCC semblait peu ouverte l'état psychologique des participants. À titre illustratif, au lieu d'envisager des ajustements à une activité de formation, la décision de l'équipe GCC a plutôt été de l'annuler. Il faut toutefois mentionner, qu'en contre partie, des efforts ont été déployés par l'équipe GCC pour ajuster les activités entourant les Supers utilisateurs. Nonobstant ces améliorations possibles, le modèle émergeant de l'étude de cas à Hydro-Québec pourrait être transférable dans d'autres milieux organisationnels pour guider des équipes de gestion du changement dans le cadre de projet d'implantation de SGI. Outre le fait d'offrir un modèle d'intervention pour une équipe de gestion du changement transférable dans d'autres milieux organisationnels, cette recherche doctorale permet également d'accroître le nombre d'études empiriques dans un domaine qui en contient peu. Cette thèse offre ainsi une étude de cas portant sur le fonctionnement d'une équipe de gestion du changement dans un projet d'implantation de SGI tout en présentant une panoplie d'activités précises en gestion du changement accompagnées du niveau de satisfaction de gestionnaires intermédiaires et de premier niveau à l'égard de ces activités.

Abstract:
This thesis uses an abductive research strategy to discover how individuals in a UK contact centre became first-line managers. Managers play a significant role in organisations as supervisors of staff, yet there is no general agreement as to what they do or how. Adopting an idealist ontology and a constructionist epistemology, this ethnographic project uncovered stories of becoming by using questionnaires, observations and interviews with twelve participants. The context was a private / public sector partnership to provide advice and guidance to a local community. The use by organisations of contact centres is maturing in the private sector and growing in the public sector. It is an especially important arena to explore in the UK economy as currently many contact centres that were outsourced to cheaper, high quality labour markets are returning to the UK. Analysis of data showed clearly that learning to become a first-line manager occurred throughout the life course in three distinct stages; formative development, and reflecting the values and behaviours of parents and teachers; pre-management occupational development, and the experience of being managed; and development actually in the role of a first-line manager. The thesis makes four contributions to the extant literature. Firstly, these three stages were shown to be the route in the transition from legitimate peripheral participation to mastery. Situated learning theory provides no such clarification. Secondly, learning to become a first-line manager did not necessarily change identity as many writers claim. Identities of first-line manager evolved by building on personal and occupational identities that had been developed earlier. Thirdly, teachers made a vital contribution to developing future first-line managers by affirming and strengthening family values. They also encouraged their pupils to recognise the connection between effort and gaining reward for achievement. Finally, the messy terrain of learning theory has been clarified, not as grand theory, but as mid-range theorising through a new conceptual framework. This schema synthesizes learning orientations with learning metaphors and learning viewed as a noun or a verb, and the various influences on learning from structure and agency. The four learning modes are adapt, assimilation, accommodation and aspire.

The aim of this study is to create an increased understanding of shared leadership and how it takes shape in the relationship between first-line managers in human service organizations. Shared leadership is seen as a complement to the traditional one-man leadership and briefly means that two managers share the role that usually is held by a single leader. The study has a qualitative approach based on semi-structured interviews with managers in human service organizations. The interviews mention the mangers thoughts and experiences about shared leadership and gain approval in the hermeneutic science field. The study is analyzed based on symbolic interactionism where perspectives from the theoreticians Mead and Goffman are used. The relationship between the two managers is also analyzed using Foucault's meaning about the concept of power. The results show that shared leadership, on a voluntary basis, has great potential to create satisfaction, personal development, and provide higher quality of decision-making. Communication is seen in the result as one of the most important factors to a successful shared leadership. To share leadership implicate a requirement of clear power structures. The power structure lays groundwork for the shared leaderships success or failure.

Abstract:
The purpose of this study was to find out from an ethical perspective how researchers describe a good leadership. The study tried to investigate more specifically the leadership styles and attributes of first-line managers which according to an ethical perspective characterized a good leadership in elderly care. The background used was the reforms that occurred in elderly care, the implementation of national values in elderly care and the laws governing leadership in elderly care. The method used was a text analysis of two books which focussed on leadership in elderly care and in social work. An inductive approach was used meaning that the study took the facts from the two books as a starting point and applied the theory to it. The theory used in the study was normative ethics. An analysis was made and it could be seen that there were different views on what constituted a good leadership and different views on the leadership styles and attributes of first-line managers that were considered to characterize a good leadership. Sometimes would a good leadership be described in terms of values such as  achievement, human value and high performance. Sometimes would a good leadership be described in terms of values like dignity, knowledge, self-responsibility and responsibility for others.   The study also found out that there were different leadership styles of first-line managers that created the conditions for a good leadership. These were leadership styles that included empowerment, good attitude, good communication and empathy. Moreover, the attributes that were considered to make first-line managers into good leaders were clarity, accessibility, humor, courage, authority, communicative skills, language skills and especially empathy and an equal attitude. Some researchers even pointed out that there was no particular type of leadership that could be considered the best and that there was no leadership style either that could be considered as a template for all leaders and organizations in elderly care to follow. It was thus found that without ethics as a theory, all of these findings would have been very confusing. Thanks to normative ethics as a tool, it could be understood why there were so many different views on what was considered to be a good leadership. Ethics casted light upon the fact that there were different values, norms, virtues, and motives behind an action that were given priority in different contexts explaining why there were so many different types of leadership styles and attributes that were considered appropriate in different situations. The study found out that a special emphasis was laid on the fact that a leader should know himself or herself and his or her view on mankind as well as his or her ethical values. Then he or she would know what his or her strengths and weaknesses were. It was also observed in the study that the virtues of a good leadership were never-ending. This was why training of first-line managers was considered central and it was found that training was to be organized for them on a more regular basis.

The aim of this study is to understand first line managers experiences of the impact leadership have on the health of employees. The study focuses on leadership behaviours and actions, experienced by first line managers working in elderly care, with either positive or negative outcomes on the employees health. To answer the purpose of the study a qualitative method was used and the data was collected through seven individual interviews. The analyse was conducted using theories of transformational, transactional and laissez-faire leadership. To enable a broader dimension to the study the concept of health-promotion leadership was also used in the analysis. The first line managers experiences showed that communication, motivation and relationships were important parts of a leadership that could affect the employees health both positive and negative. Overall a leaders communication should be clear and meaningful, a leader should motivate the employees by showing interest in their work and a leader should build a relationship with the employees that are based on equality.

This thesis is about the healthcare managers, working at operational levels, defined as the first-line managers. These managers often are given the role and responsibility to integrate improvements into daily work. A stronger development ability of Swedish healthcare requires first-line managers with a developed ability to lead change. Thereby efforts must be made to provide these managers with supportive work conditions when leading and developing organizations. One approach to organizational development is Lean, which refers to a strong improvement culture based upon a supportive and highly engaged leadership as well as a strong customer focus. The purpose of this thesis is to contribute to knowledge about and an understanding of the conditions that influence first-line healthcare managers’ abilities to drive improvement work based on Lean. Some of the conditions investigated are; time, receiving support from the own manager, feeling joy in improvement work and being assured about the effects of Lean. The thesis is based on three separate analyses of a web-based survey, which relate to the two research questions. The study was conducted in a Swedish healthcare organization two years after the initiation of Lean. The analyses are presented in three separate papers. The first research question considers; How can an instrument be developed that investigates first-line managers’ views on their role, conditions and ability to drive improvement work based on Lean? The second question is; What can be learned from using the instrument that investigates first-line managers’ views on their role, conditions and ability to drive improvement work based on Lean? A qualitative study based on a hermeneutic, inductive, qualitative research approach was conducted in order to meet the research purpose and answer the research questions. The thesis is mainly based on three papers. In paper 1 it is stated that the assuredness about the effects of Lean was quite high among the managers when the survey was conducted, such as that Lean contributes to a greater patient focus and to the development of an improvement culture. In paper 2 it is noted that the first-line managers view their role as crucial in improvement work based on Lean. Time, support from coworkers, and a clear vision and clear goals were the three conditions they considered to be most important for their ability. The results presented in paper 3 show that to initiate improvement work based on Lean, they ask for own managers who are assured about Lean and include them in discussions. They view their role and responsibility in relation to their coworkers as extensive, for instance increating a culture where problems and mistakes are viewed as possibilities to improve and for encouraging that new work procedures are tested. The findings indicate a need for a deeper understanding of Lean. It is concluded that a thorough understanding of Lean is a main condition for the first-line managers´ ability to drive improvement work based on the approach. Developing a common view of Lean takes time, which is important to emphasize in the practical setting to motivate for a long-term perspective. This development takes highly motivated, assured and persistent leaders with a continuous improvement attitude and a mission to improve healthcare together. There is also an applied research question; How can the use of the instrument contribute to developing first-line managers’ role, conditions, and ability to drive improvement work based on Lean? In its essence, Lean is concerned with improving a system and since the instrument raises questions about relationships between organizational members, it sets focus on the system and calls on a system view. The responsibility for one management level must continuously be set I relation to another, when putting the pieces together in the “improvement puzzle”. Change depends on adjustments in human behavior and the instrument establishes a focus on the people in the processes necessary for development and results. The instrument also provides opportunity and structure to investigate and talk about the soft conditions important for the ability, such as receiving support from the own manager, and feeling inspiration and being assured. The practice of Lean requires changes in attitudes, new habits, new skills in the whole system, meaning in each individual from the executive management to the front-line workers. Thereby self-reflection becomes important, which requires forums for dialogue. It is concluded that such forums can influence first-line healthcare managers’ abilities to drive improvement work based on Lean. In dialogue forums improvement work can be reflected upon and learned from together.

South African organizations operate in a changing environment. The ultimate criterion of organisational effectiveness is whether the organisation survives in its environment. Political, social, technological and economic changes constantly challenge businesses to adopt new approaches in this strive for survival. These challenges affect the roles, and possibly the job satisfaction levels of first-line supervisors and middle-level managers. In this paper, the writer aimed to study and compare job satisfaction levels of first-line supervisors and middle-level managers in the Nelson Mandela Metropolitan area. The effects of job satisfaction, or the lack thereof must be clearly identifiable to the top managers. These can either be positive or negative. In the case of positive effects, managers must strive to maintain the conditions that contribute to the positive effects of job satisfaction. In the study it was observed that middle-level managers scored higher and therefore they had higher overall job satisfaction levels than first-line supervisors. The job satisfaction levels of the first-line supervisors are found to be lower in all the areas that were stated as factors affecting job satisfaction. These areas were the personality job fit, the job content, the job context, the organisational environment and the macro environment. The companies therefore have a task of improving the job satisfaction levels in these areas. The writer recommends that organisations in the Nelson Mandela Metropolitan area take a closer look at the job satisfaction levels of their first-line supervisors. These managers' job satisfaction levels need to be improved from being just satisfactory to being excellent. It is mentioned in the theoretical study that firstline supervisors are very important in organisations, as they are the link between upper management and the employees. Their roles are multi-faceted as they have important functions to fulfil in the operation and ultimately success of the organization.

Formål: Å få frem førstelinjelederes oppfatninger om hva som ligger til grunn for måten de utøver sitt lederskap på, og om det helsefremmende aspektet spiller inn i forhold til hvordan de utøver sin personalledelse. Metode: Studien er gjennomført som en singel case studie. Data er innhentet fra et helseforetak med flere driftsenheter i Norge. Det er brukt data- og metodetriangulering. Spørreskjemaer ble sendt ut til 15 førstelinjeledere. Svarene fra disse dannet grunnlaget for intervju med tre førstelinjeledere. Dokumenter som handlingsplaner og funksjonsbeskrivelser ble hentet inn og gransket. Intervjuene ble analysert ved hjelp av innholdsanalyse. Resultater: Tilretteleggelse for et helsefremmende lederskap hadde stor plass i arbeidet som leder. Lederne hadde stort fokus på å tilrettelegge for et godt både fysisk- og psykososialt arbeidsmiljø. De opplevde seg som rollemodeller, og mente at deres lederstil kunne ha betydning både for trivsel og i noen grad produktivitet og måloppnåelse. Valg av lederstil var basert på kunnskaper og erfaring, men krav til aktivitet og effektivitet var også styrende elementer i utøvelsen av lederskapet. I spørreskjemaundersøkelsen svarte nesten alle lederne at de hadde faste treffpunkter med de ansatte, alle svarte at de involverte dem i planlegging og målarbeid. Imidlertid kom det frem at det ikke var like enkelt for alle lederne å ta selvstendige avgjørelser. I dokumentgranskningen kom det frem at overordnede ledere forventet at førstelinjeledere skulle legge til rette for et godt arbeidsmiljø, dette for både å sikre de ansatte gode arbeidsforhold, og for å sikre god kompetanse og kvalitet i utøvelse av arbeidsoppgavene.   Konklusjon: Funnene tyder på at førstelinjelederne var bevisste i forhold til å ha et helsefremmende perspektiv i sitt lederskap. Men det kom også frem at det å sitte som førstelinjeleder, kan sammenlignes med ”å sitte mellom barken og veden”.
Intention: This study aimed to explore the perceptions of first-line managers regarding the reasons they practice leadership, and to determine whether health-promoting aspects are essential to personnel management skills. Method: The study was conducted as a single case study that triangulated both data and methods. Data were collected from a multi-site health trust in Norway. I sent questionnaires to 15 first-line managers, whose responses provided the basis for interviews with three first-line managers. I also collected and examined documents such as action plans and work instructions. I used content analysis to analyze interviews. Results: Arrangements for health-supporting leadership were a major focus in the leaders’ daily work. They also focused on arrangements that could figure importantly in attaining good physical and psychosocial working environments. The leaders considered themselves role models, and they thought that their way of practicing leadership could influence the well-being of their employers as well as worker productivity and goal attainment. While their options for practicing leadership were based primarily on knowledge and experience, demands concerning activity and effectiveness were also important elements of their leadership. Results from the questionnaires showed that almost all first-line managers met regularly with their employers, and all respondents indicated that they involved their employers in the determination of plans and goals. However, making independent decisions did not come easily for all first-line managers. Examination of work instructions showed that their superiors expected first-line managers to emphasize arrangements that would lead to good working environments, thus ensuring good working conditions, and securing professional competence and high quality service provision. Conclusion: Findings indicate that first-line managers want to include a health-promoting aspect in their leadership skills. Interestingly first-line managers feel they -“sit between the devil and the deep sea”-.

Elderly care and its first-line managers are an essential part of social work. As the demographic changes since the demands for efficiency in elderly care are increasing. The profession of the first-line managers is complex. They need to make well-balanced priorities for the good of the organizations and the wellbeing of patients and employees. Based on that our study aims at increasing the knowledge about how first-line managers of elderly care experience and handle their profession. Furthermore the study aims to explore how support around first-line managers can look like and how they achieve balance between their profession and private life. To answer the aim of the study six semi-structured interviews were performed with first-line managers, who are active in elderly care, equally many men as women. The first-line managers are active in publicly organized elderly care in three municipalities in southern Sweden. The results show that the first-line managers experience of their profession is positive, all of them experiencing a meaningfulness. However, the results show that the first-line managers are experiencing demands of availability and the management position in itself implies an exposure. Based on this study, we can conclude that the six first-line managers included in this study perceive their profession as stimulating and meaningful, which is also in line with previous research. Only two of six first-line managers have negative experiences related to their profession. The first-line managers use both work experience as well as a functioning support structure to handle the demands and expectations. In order to achieve a balance between profession and private life the professional distance to their employees is crucial.

The purpose of this study is to investigate what arguments business management in home services uses to motivate the choice of timeplanning-system with, and what effects this gives first-line executives.  Method: I have used a qualitative approach in this study, with standardized and semi-structured interviews as data-collection method. I interviewed five first-line executives and one operations manager. Two of those were from private sector and three from local government. The operations manager was active in local government. Theory:  empirical data is analyzed using Ritzer's thesis about McDonald's and theories of leadership, which helped thematization and examination of the subject of this study. Result:  The studys result is thematic from Ritzer's McDonaldization-thesis and compared to the effect of the different themes on leadership. The study results show that the timeplanning systems implemented in the business affect the managers of the first line, to the extent that this increases their leadership in the direction of system control, focusing on quantity rather than quality.

Previous research suggests that healthcare managers can experience stress ofconscience, which has a relationship with burnout syndrome. The aim of this studywas to examine the perceived degree of stress of conscience of first-line managersand middle managers within the healthcare in Dalarna and if the degree of stress ofconscience were reduced the further away from the core business the manager isworking. A cross-sectional survey was conducted with comparative andcorrelation-design to enable an independent t-test and to compare the mean valuefor first- and middle managers. The results showed that first-line managers rated amean value of 57 points for stress of conscience and demands and expectation ofothers caused the most troubled conscience. The results for middle managersshowed a mean value of 35,7 points for stress of conscience and the cause fortroubled conscience was others' expectations. The perceived degree of stress ofconscience was higher for first-line managers than for middle managers but notsignificant and therefore is the closeness to the core business not a sufficient factorto draw any conclusions.
Forskning indikerar på att chefer inom vård och omsorg kan upplevasamvetsstress, vilket har ett samband med utmattningssyndrom. Syftet med studienvar att undersöka den upplevda graden av samvetsstress hos första och andralinjens chefer inom vård och omsorg i Dalarnas län samt om graden avsamvetsstress minskar desto längre bort från den operativa verksamheten chefenarbetar. En tvärsnittsstudie genomfördes med enkätutskick, där designen var enkombination mellan komparativ design och korrelationsdesign för att möjliggöraett independent t-test och jämföra medelvärdet av samvetsstress hos första ochandra linjens chefer. Resultatet av denna studie visar medelvärde 57 poäng församvetsstress hos första linjens chefer där krav och andras förväntningar orsakadehögst grad av dåligt samvete. Resultatet för andra linjens chefer visar medelvärdet35,7 poäng för samvetsstress där orsaken till dåligt samvete främst var andrasförväntningar. Graden av samvetsstress är högre hos första linjens chefer än andralinjens chefer men skillnaden är inte signifikant och därmed utgör inte denoperativa närheten tillräcklig påverkan på graden av samvetsstress hos chefer inomvård och omsorg i Dalarnas län för att dra en slutsats.

Good conditions in the workplace, fairness in the workplace and the social differences contribute to a general improvement in public health. A health-promoting leader is working to create a workplace that promotes health, supports its employees and contributes to their wellbeing. The purpose of this study was to investigate the first-line managers in the city of Västerås experience and deal with their conditions and obstacles in the health-promoting leadership. A qualitative approach was chosen and the selection was six first-line managers working in three different areas of the City of Västerås. Managers were interviewed by an interviewguide and the material was analyzed with a manifest content analysis, with an inductive approach. The results showed that managers had knowledge of health-promoting leadership and that they were working with health promotion strategies, both deliberately and unconsciously. Conditions that affect the health promoting leadership proved knowledge, manager’s personality, requirements, collaboration and support. Obstacles in health leadership were considered for some time, ignorance and to many employees to be responsible for. There was a need for more knowledge and support in health leadership. The conclusions were that the conditions for health promotion leadership should be improved and there is a need for training in the subject and the support of the head of health promotion within the City of Västerås.

En organisations ledarskap tillskrivs ofta den stödjande funktionen i krav, kontroll, och stödteorin. Genom teorin tilldelas ledaren ett ansvar för såväl anställdas hälsa som välbefinnande i arbetslivet. Att inneha en chefsroll i en organisation kan utifrån detta betraktas som utmanande. Ledarskapsforskningen innehåller en teori om hur ledaren kan anpassa nivån av stöd i relation till motstridiga krav i arbetslivet. Andra studier menar att ledarskap är ett resultat av den kontext ledarskapet utövas i. Första linjens chefer beskrivs genom forskning som en chefsposition utsatt för höga krav i kombination med begränsade kontrollutrymmen. Särskilt utsatta anses första linjens chefer inom hälso-, och sjukvården vara. Studier inom ämnet fokuserar främst på första linjens chefer med en vårdrelaterad yrkesroll där patientkontakt ingår, som verkar inom den offentliga hälso-, och sjukvården. Då den privata vårdsektorn växer sig allt större kan forskning med inriktning mot privat hälso-, och sjukvård ses som intressant att studera. Studiens syfte är att undersöka och beskriva första linjens chefers upplevelser av krav och kontroll inom den privata psykiatri-, och missbruksvården. Studiens datamaterial har samlats in genom semistrukturerade intervjuer och sammanställts genom en fenomenografisk analysansats. Resultatet av studien visar att första linjens chefers upplevelser av krav och kontroll är ett relaterade till chefsrollens ansvarområden, kontext och möjlighet att utöva ledarskap. Första linjen chefernas möjlighet att utöva ledarskap är i sin tur ett resultat av omgivande kontext. Att addera kontext som en faktor i den befintliga krav, kontroll stödteorin kan utökas förståelsen för chefers arbetsmiljö, möjlighet att utöva ledarskap och möjlighet att ge underordnade anställda stöd.
Aim: Examine and describe first line managers’ perceptions of demand and control within the private psychiatric, and treatment care. Background: First line managers’ (FLM) work in health care contains high demands and limited control space. It is claimed through leadership research that leaders can adapt the amount of support and control to a given work situation. Other leadership studies claims that a certain work situation, context, can affect the leadership performance. Due to the demand, control, support model, work situations containing high demands and limited control space effects the individuals’ experience of work in a negative way that can affect health and wellbeing. Method: Ten first line managers’ from the private psychiatric and treatment care were interviewed. The interview material was analyzed and presented through a phenomenographic analysis. Result: FMLs’ experiences of demand and control were a result of manager role’s responsibilities, context and opportunity to exercise leadership. FMLs’ opportunity to exercise leadership was in turn a result of surrounding context. Conclusion: Adding context to the existing demand, control and support model can develop an understanding of managers' work environment, opportunity to exercise leadership and ability to support subordinate employees.

Bakgrund: Ekonomistyrning inkluderar alla verktyg, system, regler, praxis, värderingar och övriga aktiviteter som chefer använder för att försäkra sig om att de anställdas beteenden och beslut är förenliga med organisationens mål och strategier. En typ av styrsystem som har använts länge är målstyrning, där mål används som ett medel för att förbättra prestationen. Målstyrning kan användas på alla nivåer i en organisation, en viktig nivå är första linjens chefer eftersom de är en kritisk länk mellan högre chefer och de anställda. Trots detta är det relativt okänt hur första linjens chefer uppfattar målstyrning som styrmedel. Syfte: Syftet med vår studie är att beskriva och förklara relationen mellan första linjens chefers uppfattning av målstyrning och deras prestation. Avsikten är även att skapa en modell som visar parametrar som påverkar första linjens chefers uppfattning av målstyrningen. Tillvägagångssätt: Denna studie har genomförts genom en fallstudie av ett enda fall. Som empiriinsamlingsmetod har halvstrukturerade intervjuer genomförts med femton första linjens chefer inom inköp på Saab AB. Resultat: Denna studie har visat att det är viktigt för första linjens chefers uppfattning av målstyrningen att följande fyra faser finns med i målstyrningsprocessen: målformulering, handlingsplaner, regelbunden översyn samt prestationsbedömning. Inom dessa faser har även tio viktiga parametrar som påverkar linjechefernas uppfattning av målstyrningen identifierats: delaktig i stor utsträckning i målformuleringen, SMART:a mål, lagom många mål, högt målengagemang, att planer finns, tillräckligt med löpande feedback, lärandefeedback i någon utsträckning, att en årlig utvärdering finns, att hänsyn tas till feedbacken vid den årliga utvärderingen till nästa år samt att det finns konsekvenser av att nå målen respektive inte nå målen. I studien har även konstaterats att det finns ett positivt samband mellan första linjens chefers uppfattning av målstyrningen och deras måluppfyllelse.
Background: Management control includes all the tools, systems, rules, practices, values, and other activities that managers use to ensure that the employees' behavior and decisions are consistent with organizational goals and strategies. A type of control system that has been used during a long time is performance management, where goals are used as a means to improve performance. Performance management can be used at all levels of an organization; an important organizational level is that of the first-line managers as they are a critical link between senior managers and employees. Nevertheless, it is relatively unknown how first-line managers perceive performance management as a management tool. Aim: The aim of our study is to describe and explain the relationship between first-line managers' perception of performance management and their goal achievement. The aim is also to create a model that shows the parameters that influence the first line managers' perceptions of performance management. Completion: This study has been carried out through a single case study. Data has been collected through semi-structured interviews that were conducted with fifteen first-line managers in the purchasing department at Saab AB. Conclusions and results: This study has shown that it is important for first-line managers' perceptions of performance management to have the following four phases included in the performance management process: goal setting, action plans, regular reviews and performance appraisal. Within these phases ten key parameters that influence line managers' perceptions of performance management were also identified: involved extensively in formulating goals, SMART goals, a suitable number of goals, high goal commitment, existence of plans, sufficient regular feedback, inclusion of learning feedback to some extent, existence of a yearly performance evaluation, taking feedback from the yearly performance evaluation into account to next year’s performance management process and existence of consequences of achieving or not achieving the goals. The study also found that there is a positive correlation between first-line managers' perception of performance management and their goal achievement.

Finns det några utmaningar första linjens ledare stöter på? Denna studie syftar till att belysa första linjens ledares upplevelse av att leda en förändringsprocess. Två frågeställningar skapades; ”Vad anser första linjens ledare som viktigt i sitt ledarskap för att kunna åstadkomma förändring?” samt ”Vilka utmaningar möter första linjens ledare i en förändringsprocess?”. Detta undersöks genom att ta del av vad tidigare forskning lyfter fram som betydelsefullt dels då det kommer till den maktfördelning som skiftat inom organisationerna genom åren, men även den roll första linjens ledare tar på sig som facilitator av lärande i organisationer. Sex stycken halvstrukturerade intervjuer genomfördes på ett statligt företag med ledare vars position fanns närmast den operativa personalen. Det empiriska materialet analyserades utifrån det ramverk uppsatsen skapat. Human Relations, double loop-lärande och teori O utgjorde det mjuka perspektivet i analysen och Scientific Management, single loop-lärande och teori E utgjorde det hårda perspektivet i analysen. Resultatet visar att vad som kommuniceras från strategisk nivå ofta behandlas av första linjens ledare utifrån det mjuka perspektivet och då det kommer till att kommunicera och implementera detta på operativ nivå utgår första linjens ledare oftast från det hårda perspektivet.
The responsibility of the first line managers has increased in amount over the past years. What does a manager, having this kind of position, feel is necessary when it comes to accomplish change? Are there any challenges presented to the first line manager during a change process? The purpose of this essay is to visualize first line managers experience of leading a change process. Two questions were posed; ”What do first line managers feel is important when it comes to their own leadership, to be able to achieve change?” and ”What challenges do first line managers face in a change process?”. The questions were examined by taking part of previous research, with emphasis on the evolution of authority within organizations, as well as the role first line managers take on when it comes to facilitating learning within organizations. Six semi-structured interviews were held in a government owned company with leaders having a position closest to the operational staff. The material gathered through these interviews was analyzed with the theoretical framework created for this essay as a basis. Human Relations, double loop learning and theory O formed the soft perspective in the analysis and Scientific Management, single loop learning and theory E formed the hard perspective in the analysis. The results show that the line managers often treat communications from the strategic level to the first line managers according to the soft perspective, and when it comes to communicating and implementing what has been decided on the strategic level, it often is treated according to the hard perspective.

The aim of this qualitative study is to understand how first-line managers lead their employees in the implementation of social service legislated value-base for elderly people. We wanted to understand what kind of leadership the managers used and how this leadership is formed by their acting space. Method: For this study is a qualitative method used. Trough semi-structured interviews, with 7 first-line managers, the empirical data were collected. Theory: For the analysis of the empirical data was Kurt Lewin’s three classic leadershipstyles used; the autocracy, the democracy and laissez-faire, and the theoretical concept of acting space. Result: The result of the study showed that the most common leader-style is the democracy style among the first-line managers. In the work with the social service legislated value-base for elderly people it is important to be a present leader that supports and include the employees in this work. However there are situations where the leader has to use an autocracy leader-style. The leadership is shaped by the acting space the first-line manager has. It can be affected by the organizational conditions like resources and the possibility of education for both the managers and the employees.

L'objet de cette thèse est double. Elle a tout d'abord pour finalité d'enrichir la compréhension des pratiques dans leurs rapports aux normes en dépassant une vision binaire en termes d'opposition ou non. Elle entend par ailleurs approfondir la connaissance sur les pratiques, encore peu explorées mais pourtant fondamentales, des managers de première ligne en matière de gestion des mobilités internes. Adoptant une approche« HRM-in-practice » et abductive, cette thèse repose sur l'étude d'une grande entreprise publique qui souhaite faire de ses managers de « véritables acteurs » d'une politique dite « d'activation des mobilités internes». Cette recherche met alors en évidence une diversité des pratiques RH des managers de première ligne alors même qu'ils font face à des normes identiques émanant de la Direction qui restreignent fortement leurs marges de manœuvre formelles. En introduisant les concepts de transgression et de bricolage dans le cadre d'analyse de la perspective de la pratique, nous montrons que derrière cette diversité se dissimulent quatre manières différentes de se comporter face aux normes : les pratiques peuvent non seulement s'opposer ou non aux normes, mais également prendre de la distance ou non avec ces dernières. Cette distinction des pratiques en fonction de leurs rapports de transgression et de bricolage vis-à-vis des normes permet tout d'abord de mettre en évidence les caractéristiques en termes de moyens mobilisés et de logiques d'action qui les différencient. Ces diverses pratiques apparaissent par ailleurs comme des réponses locales à des tensions qui peuvent être considérées relativement aux normes en vigueur ou au système de gestion des mobilités internes. Nous montrons enfin que les différents types de pratiques identifiés participent diversement à la fabrique des mobilités internes
The purpose of this thesis is twofold. It first aims to enrich the understanding of practices considering how they are related to norms without restricting our view to a binary approach of opposition or not. It also intends to deepen the knowledge about first-line managers' practices in the internal mobility management process. While fundamental, these practices still remain poorly explored. Adopting a « HRM-in-practice » and an abductive perspective, this thesis relies on the study of a large public company that intends to give its managers a key role in internal mobility process. This study reveals a diversity of first-line managers' HR practices even though they are faced with the same top management's norms that severely restrict their formal leeway. By introducing the concepts of deviance and bricolage into the Practice Perspective's analysis framework, we show that this diversity conceals four different ways of behaving towards norms: in addition to opposition or not to norms, practices can also apply them with more or Jess distance. The distinction of these practices regarding the consideration of norms with or without deviance and bricolage first highlights the differentiation in used resources and action logics. These practices can also be considered as local adaptations to tensions related either to current norms or to the internal mobility management system. We finally show that the different practices that have been identified contribute to the construction of internal mobility in different ways

The purpose of this study was to gain an understanding of how first-line managers in the elderly care experience and manage staff shortages. With the help of six different first-line managers, a qualitative study was conducted by collecting material with the help of interviews. Today, the work of first-line managers is an essential part of social work because they work near a large part of the welfare sector, the elderly care. Other studies show a decrease in care workers, and the forecast indicates that the future looks the same right now. Furthermore, research demonstrates that first-line managers have complex work situations where they balance different administrative tasks with staff responsibility. According to previous research, a significant factor in staff shortages is that elderly care is not an attractive profession enough. The conclusions with this study were that the first line managers experienced that the profession perceived like a low-status profession and not attractive enough to attract staff. Work tasks need to be distributed better, working conditions need to be improved, which include wages and working hours, and education requirements need to be increased to attract people to a more attractive workplace. Another outcome was that there was limited latitude since much of the time is spent on administrative work, which meant that the managers could not spend as much time on the staff as they wish. The first line managers are limited in their work with decisions they cannot influence. The last conclusion is that it needs to create an understanding that everyone has a responsibility in staff shortages, and the change must take place from political level to unit level.

Statistik visar att ungefär en fjärdedel av chefer inom offentlig sektor lämnar sin befattning inom två år samt 40 procent inom fyra år. Det föreligger ett ekonomiskt problem då personalomsättning är kostsamt på flertalet sätt. Stressnivån som första linjens chefer upplever påverkar det psykiska välbefinnandet och påvisar därmed att det föreligger ett psykosocialt problem. Det är av allmän kännedom att första linjens chefer upplever svårigheter med att balansera krav från chefer och ledning med krav från medarbetare. Tidigare forskning påvisar att kontroll och stöd är viktiga faktorer för att upprätthålla en psykosocial arbetsmiljö. Karasek och Theorell utvecklade krav-kontroll-stödmodellen under 1970-talet och modellen har främst tillämpats i stressforskning. Uppsatsens syfte är att öka förståelsen till vilken inverkan krav, kontroll och stöd har på första linjens chefers beslut att lämna sin befattning inom offentlig sjukvård. Studien baseras på sex stycken kvalitativa, semi-strukturerade intervjuer med första linjens chefer. Intervjufrågorna utgår från krav-kontroll-stödmodellen och det insamlade intervjumaterialet har analyserats samt tolkats utifrån en kvalitativ innehållsanalys. Uppsatsens resultat visar att endast två av sex första linjens chefer haft funderingar på att lämna sin chefsposition. Respondenterna har påvisat betydelsen av andra faktorer utöver krav, kontroll och stöd såsom utvecklingsmöjligheter och att finna en balans mellan arbetsliv och privatliv. Samtliga respondenter hävdar dock att krav, kontroll och stöd är viktiga för deras roll som första linjens chef. Flertalet upplever höga krav i arbetslivet, hög kontroll över arbetssituationen samt stöd i arbetsliv såväl som privatliv. Utifrån intervjumaterialet kan vi konstatera att upplevt stöd i privatlivet är av större betydelse än stöd i arbetslivet.
Statistics has shown that a quarter of managers within the public sector resign within two years and 40 percent within four years. This has caused an economic social problem, since employee turnover is expensive in multiple ways. In addition, a psycho social problem has risen due to the stress first line managers experience, which has affected their health. In general, first line managers struggle to find a balance between demands from management department and demands from employees. Furthermore, previous research has shown the importance of having control and feeling support when maintaining a healthy work environment. Karasek and Theorell created the demand-control-support-model in the 1970’s which has mainly been used in studies of stress and stress related diseases. The aim of the study is to investigate the impact demand, control and support have for first line managers’ decision to leave their manager position within public health care. The study is based on six qualitative semi-structured interviews with first line managers. The interview questions are based on the demand-control-support model whereupon the material was analyzed by using a qualitative content analysis. The result shows only two of six participants have considered leaving their manager position within public health care. The participants highlight the importance of experiencing demand, having control and feeling support in their roles as first line managers. They also emphasize other essential variables such as having the opportunity to develop both personally and in work life, and to balance work life and private life. The investigated variables are thus important and the majority of first line managers perceive a high level of demands, high control and support in work life as well as in private life. Based on the interviews, we can confirm perceiving support in private life is of greater value than feeling support in work life.

This study focuses on career progression and the first line manager (flm). There is an acknowledged lack of literature on the contemporary flm (Hirsh, 2000; Owen, 2001), which this research helps to address. The main aim of the study is 'to reach a greater understanding of the factors involved in an individual's ability to progress into, through and from the first level of management' . The study offers a meta-analysis of the literature on first line management throughout the twentieth century and into the twenty-first, identifying five contemporary issues affecting the role. These are organisational changes; team-working; management styles and skills; the impact of new technology; changing employment patterns and managing diversity. These and associated issues have also affected the modem career, which is examined from a flm perspective. Pertinent factors are highlighted as career responsibility; career motivation; pro-activity and entrepreneurial careers; career competence; and career resilience and adaptability. Issues of choice, luck and timing in careers are also examined. The lack of qualitative research into careers has been recognised by many writers in this field (Young & Collin, 1992; Bimrose, 2001). The concept of energy suffuses this research. The consideration of energy in organisations has become more prevalent in the literature on both management and careers (Tosey, 1994, 1999; Wheatley, 1992; Arthur et ai, 1999). This study adopts, with amendments, Tosey's (1994) model, based on seven energy centres and their associated meanings, as an analytical framework. The framework supports an examination of aspects of the flm role and career, to enhance understanding of an individual's ability to progress into, through and from the first level of management. A qualitative approach has been taken to the study, based on Lincoln and Guba's (1985) Naturalistic Inquiry. In-depth, semi-structured interviews were undertaken with 23 participants. These were selected across sectors, private and public, and across a broad range of characteristics. Some were working at the flm level at the time of interview, some had moved from the level, either to middle management or to nonmanagement roles. The interviews made use of Critical Incident Technique (Flanagan, 1954; Chell, 1998), to explore critical junctures in a flm career. The analysis allowed a clear delineation between progression into the flm level, and progression through and from the flm level and into middle management. A model of career progression is presented, incorporating three contextual levels, together with the salient themes of connectivity and timing. The study'S contribution to knowledge surrounds four key areas: (1) the identification and examination of five contemporary issues for the modem flm; (2) the contribution to the understanding of career progression, through the use of qualitative research, at the flm level; (3) the development of a new model relating to career progression, and (4) the recognition of the importance of energy in examining career progression, together with the use of the Tosey (1994) model of energy centres. Implications of the findings from this study are presented at societal, organisational and individual levels.

Genom ökad kunskap kring de villkor och förutsättningar som kännetecknar chefers arbetssituation finns ökade möjligheter att rikta insatser till de utvecklingsområden som chefer särskilt belyser. Studien tar sin utgångspunkt i faktorer som påverkar organisatorisk och social arbetsmiljö enligt Arbetsmiljöverkets föreskrift om organisatorisk och social arbetsmiljö. Det finns få studier som har undersökt första linjens chefers organisatoriska och sociala arbetsmiljö vilket gör det aktuellt att undersöka deras villkor och förutsättningar. En kvalitativ forskningsmetod i form av tio semistrukturerade intervjuer med första linjens chefer inom en förvaltning i en kommun i södra Sverige har använts. Intervjuresultatet har relaterats till tidigare forskning, litteratur och teorier. Cheferna upplever otillräckliga villkor och förutsättningar för att leva upp till rollen som chef. Den höga arbetsbelastningen behöver vara i balans med resurser. Resurser som eftersöks är framförallt administrativ avlastning, hjälp vid prioritering av arbetsuppgifter och mer tydlighet gällande rollen, direktiv och mandat. Rekommendationer vid fortsatt forskning är att vid liknande studier använda kvantitativ metod för att kunna inkludera ett större urval eller att undersöka första linjens chefers överordnade chefers organisatoriska och sociala arbetsmiljö.
This study’s purpose is to highlight organizational and social work environment of first line managers in municipal operations. Through increased knowledge of the terms and conditions that characterize managers’ work situation there are increased opportunities to direct efforts to the areas of development that managers particularly highlight. The study is based on factors that affect organizational and social work environment in accordance with the Swedish work environment authority’s regulation on organizational and social work environment. There are few studies that have examined the first line managers organizational and social work environment which makes it relevant to examine their terms and conditions. A qualitative research-method in terms of ten semistructured interviews with first line managers within an administration in a municipality in southern Sweden has been used. The result of the interviews has been linked to previous research, literature and theories. The managers experience insufficient terms and conditions to live up to their role. The high workload must be balanced with resources. Desired resources are primarily administrative support, assistance in prioritizing work tasks and more clarity about the role, directive and mandate. Recommendations for further research is similar studies with a quantitative method which can include a larger sample or to examine the organizational and social work environment of managers above first line managers.

Este estudo situa-se na linha de pesquisa de gestão de pessoas e práticas gerenciais com o propósito de analisar os requisitos de habilidades gerenciais para o cargo de primeira liderança dentro da área financeira nas organizações. Identifica-se como gestor de primeira liderança, o funcionário que não contribui sozinho para o resultado da organização e possui o gerenciamento de equipe como uma de suas atribuições, geralmente, aquele que detém o cargo de coordenador ou supervisor nas empresas. Neste sentido, esta pesquisa encontra-se fundamentada em referências bibliográficas e estudos já desenvolvidos sobre as competências gerenciais e liderança. Para atingir os objetivos desta investigação, foi realizada uma pesquisa qualitativa em três fases: (i) definição do modelo de habilidades gerenciais a partir da revisão bibliográfica e do mapeamento para coleta de dados; (ii) aplicação de entrevistas com apoio de roteiro semiestruturado aos gestores que exercem o cargo de primeira liderança na área financeira em organizações utilizando-se de amostragem por conveniência, a fim de aprofundar e capturar as percepções destes gestores de primeira liderança e; (iii) na última etapa, foi desenvolvido o mapa de requisitos de habilidades gerenciais para o cargo de primeira liderança. Como conclusão deste trabalho, espera-se agregar conhecimento para o desenvolvimento de líderes iniciantes, oferecer insights para treinamentos e identificar os gaps de habilidades gerenciais entre o esperado dos gestores que exercem o cargo de primeira liderança e o efetivamente observado por eles. Ademais, há potencial de aplicação prática com a introdução deste tema nas grades curriculares dos cursos de pós-graduação voltados aos gestores da área financeira. O acesso aos profissionais à realização das entrevistas e o tempo despendido na análise dos dados coletados destacaram-se como fatores críticos no sucesso desta pesquisa.
This study is in the research line of people management and managerial practices with the purpose of analyzing the managerial skills requirements for the position of first line manager within the financial area in organizations. It is identified as a first line manager, an employee who does not contribute to the organization's results alone and has team management as one of his duties, usually holds the position of coordinator or supervisor in companies. In this sense, this research is based on bibliographical references and already developed studies on management skills and leadership. To achieve the objectives of this research, a qualitative research was carried out in three phases: (i) definition of the managerial skills model from the bibliographic review and the mapping for data collection; (ii) application of interviews with semi-structured script support to managers who hold the position of first line manager in the financial area in organizations with use of convenience sampling, in order to deepen and capture the perceptions of these managers of first line manager and; (iii) in the last step, the map of managerial skills requirements for the position of first line manager was developed. As a conclusion of this work, it is hoped to aggregate knowledge for the development of beginning leaders, to offer training insights and to identify managerial skill gaps between what is expected of managers who hold the position of first line manager and what is effectively observed by them. In addition, there is potential of practical application with the introduction of this theme in the curricular grades of the postgraduate courses directed to the managers of the financial area. The access to the professionals to the interviews and the time spent in the analysis of the collected data stood out as critical factors in the success of this research.

The aim of this qualitative study is to examine the experience of participation among first line managers within community home care. The study is based on eight interviews with first line managers operating in a metropolitan area in Sweden. A majority of the interviewees worked in private companies. We have used two theories to interpret our empiri: Lean Production and Human Resource Management. The analysis resulted in seven themes: economy, leadership, participation, view on the organization, first line manager, private or municipally operated organization and expectations on the manager. Our results showed that all the interviewees experienced that they were participant in the organization. The participation however differed from interviewee to interviewee. The staff affected how the first line manager experienced participation. All interviewees believed that accessibility and presence were important factors for participation.

Den mänskliga resursen är en organisations viktigaste tillgång då organisationen är beroende av mänsklig aktivitet för att existera. Chefer blir i avseendet viktiga då de kan ses som organisationens företrädare samt då de bidrar till och formar processer och arbetsförhållanden. Det blir därav av vikt att skapa förutsättningar för dem att hantera sin roll och vilja stanna i den. Tidigare forskning visar att organisatoriska förutsättningar påverkar chefsrollen, men inte specifikt hur den organisatoriska kontexten får betydelse för deras intention att stanna i rollen. Syftet med den här studien är att undersöka hur första linjens chefers intention att stanna i rollen kan förstås utifrån den organisatoriska kontexten. Vidare är syftet att skapa förståelse för hur cheferna upplever sina förutsättningar att hantera rollen. För att besvara syftet har en kvalitativ metod i form av semistrukturerade intervjuer med första linjens chefer inom vården i offentlig sektor legat till grund för empiri. Resultatet visar att chefsrollen är komplex med förväntningar från flera håll, vilket tydliggör varför den organisatoriska kontexten är betydelsefull för att förstå chefernas upplevelser och deras intention att stanna i rollen. Ur chefernas berättelser kan uttydas att arbetstillfredsställelse och organisatoriskt engagemang är betydelsefullt, vilket främst härleds till den kliniska verksamheten och medarbetarna. Vidare framgår att organisatoriska förutsättningar som samspel, kommunikation och stöd får betydelse för hur de hanterar krav och förväntningar. Sammantaget bidrar studien till en ökad förståelse för hur en organisation, genom den organisatoriska kontexten, kan verka för att behålla första linjens chefer.
The human resource is an organization's most important asset as the organization depends on human activity to exist. In this reference, managers become important as they can be seen as the organization's representatives as well as they contribute to and shape processes and working conditions. It therefore becomes important to create an environment for them to manage their role and a will to stay in it. Previous research shows that organizational conditions affect the managerial role, but not specifically how the organizational context will have an impact on their intention to stay in the role. The aim of this study is to investigate how the first-line managers' intention to stay in their position can be understood from the organizational context. Furthermore, the aim is to develop an understanding of how the managers experience their ability to handle the role. To answer the aim, a qualitative method in the form of semi-structured interviews with first-line managers in public healthcare sector has been the source for empirical data. The result shows that the managerial role is complex with expectations from several directions, which explains why the organizational context is important for understanding the managers' experiences and their intention to stay in their position. From the managers' stories it can be read that job satisfaction and organizational commitment are important, which is mainly attributed to the clinical activities and the employees. Furthermore, it appears that organizational conditions such as interaction, communication and support will have an impact on how they handle requirements and expectations. In summary, the study contributes to an increased understanding of how an organization, through the organizational context, can work to retain first-line managers.

Syftet med studien var att undersöka hur enhetschefer i kommunal äldreomsorg hanterar sjukskrivningar bland omsorgspersonal. I studien användes en kvalitativ metod och sammanlagt genomfördes fem intervjuer med yrkesverksamma enhetschefer inom kommunal äldreomsorg. Vi har inspirerats av kritisk teori som analysmetod. Den teoretiska referensramen i studien är handlingsutrymme, handlingsfrihet och klämsits. Studiens resultat visar att sjukskrivningar bland omsorgsarbetare enligt enhetscheferna är ett omfattande problem. Resultatet visar att enhetschefer själva är ett viktigt verktyg i hanteringen av sjukskrivningar. Samtliga enhetschefer är medvetna om den ram som styr deras handlingsutrymme i form av lagar, regler och organisatoriska förutsättningar, men resultatet visar att de hanterar sjukskrivningar på olika sätt. Hur man skall hantera sjukskrivningar är upp till varje enskild enhetschef att avgöra och det kan ibland vara svårt att parera de olika förväntningar som de har på sig själva och sitt uppdrag. Enhetscheferna beskriver bristande stödfunktioner som en orsak till att det blir svårt och menar att de tvingas utveckla egna strategier för att kompensera för dessa. Resultatet visar också att det finns bristande resurser, både i form av tid och av pengar för att kunna möta de juridiska skyldigheter som enhetscheferna har i sitt arbetsgivaransvar.
The purpose of this study was to examine how first line managers in municipal elderly care manage sick leave among care workers. The study uses a qualitative method and five interviews were performed with first line manager professionals in municipal elderly care. We have been inspired by critical theory when analyze the result. The theoretical framework is space of action, freedom of action and conflict of interest. The result of the study shows that according to first line managers sick leave among care workers is an extensive problem. The result shows that first line managers themselves are an important tool while managing sick leave. They are all aware of the framework that controls their space of action and the framework consists of laws, rules and organizational conditions. The result shows that first line managers manage sick leave in different ways. How to manage sick leave is up to each and every one of them and it can sometimes be difficult to parry the different expectations they have on themselves and on their mission. First line managers describe lack of support functions as a reason why it can be difficult and they say that they are forced to develop their own strategies to compensate for these. The result also shows that there is a lack of resources, in both time and money to meet the legal obligations that first line managers have by their employer's' responsibility.

Hälsofrämjande arbete är en gren inom folkhälsoarbete. Arbetsplatsen är en arena som kan agera som stödjande miljö och där hälsofrämjande arbete kan bedrivas. Hälsofrämjande arbete på arbetsplatserna inom socialförvaltningen kan bedrivas med hjälp av teorin KASAM. Detta genom att skapa förutsättningar för första linjens chefer att uppleva hanterbarhet, begriplighet och meningsfullhet i att bedriva hälsofrämjande arbete. Syftet med studien är att beskriva vilka arbetsrelaterade möjligheter första linjens chefer inom socialförvaltningen upplever att de har för att kunna arbeta hälsofrämjande för medarbetarna. Studien har en kvalitativ ansats och riktar sig till målgruppen första linjens chefer inom socialförvaltningen. Data samlades in med semistrukturerade intervjuer och sex intervjupersoner valdes ut med ett målstyrt urval. Materialet analyserades med en manifest innehållsanalys. Studiens resultat belyser att målgruppen saknar väsentliga resurser som budget, tid, kunskap och stöd för att kunna bedriva hälsofrämjande arbete gentemot sina medarbetare. Resultatet visar även att det finns en skillnad i hur hälsofrämjande arbete definieras och att det behövs en ökad acceptans av att bedriva hälsofrämjande arbete. Slutsatsen är att hälsofrämjande arbete bedrivs genom arbetsmiljöarbete, delaktighet, närvaro och att ha en helhetssyn på medarbetarna. Vitala resurser för hälsofrämjande arbete saknas och förutsättningar samt acceptans behövs.
Health promotion work is a branch of public health work. The workplace is a developed arena that can act as a supportive environment where health promoting work can be conducted. Health promotion at workplaces within the Swedish social services administration can be conducted with the help of the theory sense of coherence. This by creating conditions for first-line managers to experience manageability, comprehensibility and meaningfulness in acting health promoting towards their employees. The purpose of the study is to describe the work-related opportunities first-line managers of the Swedish social services administration experience when acting health promoting towards their employees' work-related health. The study has a qualitative approach and is aimed at first-line managers in social services administration with a goal-oriented selection. Data was collected from six semi-structured interviews and was analyzed using a manifest content analysis. The results highlight a lack of significant resources such as budget, time and support to be able to conduct health-promoting work towards their employees. The results also show that there is a difference in how health-promoting work is defined and that increased acceptance is needed. The study concludes that health promotion work can be conducted through work environment management, participation and a holistic view. Vital resources are missing and acceptance for conducting health promotion work is needed.

Abstract:
The manager is a leading figure in the success of the private sector, an individual who has many tasks and areas of responsibility, one of which is performance appraisals (PA). This study uses the following definition of PAs coined by Fletcher (2001, p. 473) "a variety of activities through which organizations try to assess employees and develop their skills, improve performance and distribute rewards." Performance appraisal is one of the most used recipes in the Human Relations sector. The recipe that is used within organizations has a historically long connection back to the 1970s when the recipe first began to be implemented. Despite the fact that it is a well-known and well-used recipe, there are divided opinions about whether PAs are effective and legitimate.  Studies have shown that there are three variables that can affect the effectiveness of PAs, in those variables we find the most significant for this study as the appraisers role in the PAs. The problem formulated was; How do managers perceive performance appraisal? With this study we aim to understand first line managers' perceived reality of performance appraisal. Previous studies show that the inefficiency of employee interviews can depend on three different variables. The main factor in the variables lies with the appraiser, such as, managers. This study provides a deeper insight into the role of first-line managers at Scania and their experience of PAs, the purpose is to gain an understanding of their perceived reality of the phenomenon as an effective instrument.   When conducting this study, we have used an abductive approach, where we used a qualitative method. Ten semi-structured interviews have formed the basis for the collection of empirical data. Each of the respondents who participated in the study was selected through subjective selection. The interviews were conducted through video link, recorded and transcribed. Prior to the analysis, a coding was performed that resulted in three themes; process, experience and relationship. The empirical material together with the theories formed the basis for the analysis, which then led to the final analysis that revolves around employee conversation venn diagram that visualize the purpose of the study.  A common perception among all participants was that they had a positive mindset towards the instrument and the guidelines provided by the organization, Scania. The study concluded that first line managers perceive PAs as a good instrument that is being used in their daily process. Furthermore, they perceived the reality of the phenomenon were based on the following key variables; Balance, Communication and Responsibility. Additionally, the study confirmed that the managers perceive PAs as an effective tool for their own daily use. Finally, we found that the human factor in PA is perceived to be of great importance for managers in their managers culture.
Chefen är en ledande figur för den privata sektorns framgång, en individ som har många uppgifter och ansvarsområden, varav ett av dem är medarbetarsamtal. Denna studie använder sig av följande definition av medarbetarsamtal som är myntad av Fletcher (2001, s. 473) “a variety of activities through which organizations seek to assess employees and develop their competence, enhance performance and distribute rewards.”. Medarbetarsamtal erkänns som ett viktigt och användbart HR-recept som används inom organisationer och har historiskt sett en lång koppling ända till1970-talet där receptet först började implementeras. Trots att det är ett så pass känt och välanvänt recept så finns det delade meningar kring om medarbetarsamtal är effektivt och legitimt. Tidigare studier visar på att ineffektiviteten av medarbetarsamtal kan vara beroende av tre olika variabler. Den tyngsta faktorn i variablerna ligger på bedömaren, såsom chefen. Detta ledde tillstudiens frågeställning; Hur upplevs medarbetarsamtal av chefer? I denna studie ges en djupare inblick i första linjens chefsroll på Scania och deras upplevelse av medarbetarsamtal, syftet är attfå en förståelse för deras upplevda verklighet av fenomenet medarbetarsamtal. I genomförandet av denna studie har en abduktiv ansats använts, där vi använt oss av en kvalitativmetod. Tio semistrukturerade intervjuer har legat till grund för empiriinsamlingen, där respondenterna som deltog i studien valdes ut genom ett subjektivt urval. Intervjuerna genomfördes via videolänk, spelades in och transkriberades. Inför analysen genomfördes en kodning som mynnade ut i tre teman; process, upplevelse och relation. Materialet tillsammansmed teorierna utgjorde grunden för analysen, vilket sedan ledde till slutanalysen som kretsar runt medarbetarsamtals-venndiagram som visualiserar studiens syfte.  I studien kom vi fram till följande slutsatser. Den första slutsatsen är att balans, kommunikation och ansvar är tre nyckelbegrepp som beskriver chefernas upplevda verklighet av medarbetarsamtal. Den andra är att medarbetarsamtal som fenomen upplevs som ett effektivt verktyg för den enskilda chefen. Den tredje och sista slutsatsen visar att den mänskliga faktorns roll i medarbetarsamtal upplevs vara av stor vikt för chefer i deras chefskultur.

Abstract:
Syftet med uppsatsen är att undersöka nytillsatta förstalinjes chefers upplevelser i en nyskapad tjänst, som benämns funktionschef, med 50 procent arbete i produktionen och 50 procent chefsuppgifter. Cheferna har tillträtt tjänsten internt och har ingen erfarenhet av ledarskap sen tidigare. Uppsatsen bygger på nio intervjuer och materialet analyserades genom en grundläggande kvalitativ metod. Resultatet visar att funktionscheferna upplever det positivt att ha blivit internt tillsatt till tjänsten då de har en större förståelse för myndigheten och arbetsuppgifterna samt en kännedom om sina medarbetare. Funktionscheferna upplever att en tjänst med två befattningar, arbete i produktionen och chefsuppgifter, är positivt för egen utveckling och gynnar arbetsgruppen och myndigheten. I dagsläget uppnår funktionscheferna inte 50 procent på vardera uppgifter vilket skulle vara önskvärt. Utvecklingsmöjligheter hos en arbetsgivare är av stor vikt för arbetstagare i dagens samhälle. Vetenskaplig forskning påvisar att ledare med erfarenhet om organisationen har bättre förutsättningar att lyckas som ledare.
The purpose of this study is to look at first-line managers engaged in a new role with 50 percent still working in the production and 50 percent working as a manager. The managers have no experience of leadership and are internal recruited to the position as a first line manager after a reorganization one year ago. The essay took form from nine interviews and the data were analyzed using a basic qualitative research. The result shows that the manager experiences of internal recruitment are positive. It gives them a deeper understanding of the authority, the work tasks and their coworkers. The possibilities of development are an important thing an employer should offer the employees. A leader with experience from the organization has better conditions to be a successful leader.

BAKGRUND: Antalet multisjuka äldre personer ökar och ett omfattande vårdbehov kan skönjas. Vårdens organisation och hur den fylls med innehåll påverkar relationen till patienten. Ledarskapsstilen påverkar upplevd arbetstillfredsställelse och den kultur som vårdpersonalen skapar tillsammans avgör livskvalitet och vårdandets kvalitet för patienten. SYFTE: Syftet med studien är att utifrån semistrukturerad observation beskriva arbetsinnehållet och ledarskap för en första linjens chef inom kommunal äldreomsorg. METOD: En fallstudie, a single case study, med semistrukturerad observation av en första linjens chef inom kommunal äldreomsorg. Studien hade en deskriptiv design med en kvalitativ ansats. Observatörens nedskrivna texter analyserades med latent innehållsanalys. RESULTAT: Utförande av arbetsuppgifter hade genomgående karaktär av ledarskap. Administration och organisering av arbete var en stor del av arbetsuppgifterna och övervägande var oplanerade. Ansvarstagande, problemlösning, bekräftelse, tjänstvillighet och organisering av arbete där personlighet, kunskap och yrkeserfarenhet påverkade ledarskapet och informantens upplevelse av utförandet av arbetsuppgifter. SLUTSATS: En första linjens chefs arbetsuppgifter är mångfacetterande och spänner sig över kvalificerat arbete där specifik utbildning krävs och till att serva boende och däremellan ge direktiv och organisera för att få arbetet utfört samt medverka vid möten med ledning och chefsgrupp. En dialog som exempelvis öppet informerar om förändringar och varför samt att medarbetare accepterar och samarbetar för att underlätta arbetet där perspektivet utgår från den boende vilket skulle påverka vårdkulturen i positiv riktning och öka möjligheten till en kreativ och livsbejakande miljö kring den boende.

Purpose: The construction industry is facing changes as academic education is becoming more common. Practical competence will be lost as newly graduated civil engineers often lack practical experience. As the industry is characterized by a clear identification and where a common view is that "you ought to have experience from construction work", this change is problematic. This study focuses on the supervisors role, where the aim of the report is to analyze how newly graduated civil engineers handle the lack of practical experience. Method: In order to achieve the objective of the study, the supervisor role has been studied at two large construction companies. To get a deep and fair view of the role, site managers and construction workers, together with supervisors with both practical experience and theoretical background have been studied. The nature of the study is qualitative where empirical data has been collected through interviews, observation, and analysis of internal company documents. Findings: The analysis is that the supervisors’ role is characterized by a certain number of tasks and operations. From these, connections can be made to how management should be handled, and the characteristics required in such operations. The last part includes collective identification within the industry and its pressure on the role. From these aspects the result is summarized. The affect is that newly graduated civil engineers require a more analytical and information seeking mindset when lacking practical experience. Implications: The conclusion of this study is that practical experience is an advantage in the role of supervisor, and that it is important to give the chance for supervisors to gain practical experience. In compensation for the lack of practical experience of newly graduated civil engineers, they instead have an analytical and information- seeking mindset. They also possess basic knowledge of the complete building process. The characteristics that are more important to focus on than experience are: having commitment, clarity in communication, clear structure and sense of initiative. The critical factors for leading the construction production is to disseminate information, take initiative, react to unexpected crises and allocate resources. Limitations: The study focuses on the role of supervisor at two major construction companies. If the study had also included smaller construction companies, a wider and more general conclusion of the role at large, could have been made. The study would be improved if more observations were possible to implement. To also observe the role from different occupational groups, other aspects and a wider analysis would have been possible to conduct. Syfte: Byggbranschen står inför en del förändringar då akademisk utbildning blir allt vanligare. Praktisk kompetens går förlorad då nyexaminerade byggnadsingenjörer ofta saknar praktisk erfarenhet. Då branschen präglas av en tydlig identifiering och samhörighet där ”man ska ha varit ute i produktionen”, blir denna förändring problematisk. Denna studie fokuserar på arbetsledarrollen där målet med rapporten är att analysera hur nyexaminerade byggnadsingenjörer hanterar bristande praktisk erfarenhet. Metod: För att uppnå målet med studien har arbetsledarrollen studerats på två större byggföretag. Platschefer och yrkesarbetare samt arbetsledare med både praktisk erfarenhet och teoretisk bakgrund har studerats för att få en djup och rättvis bild av rollen. Studien är av kvalitativ karaktär där empirisk data har samlats in i form av intervjuer, observation och analys av företagens interna dokument. Resultat: Analysen är att arbetsledarrollen präglas av ett visst antal arbetsuppgifter och arbetsmoment. Utifrån dessa kan tydliga kopplingar dras till hur ledandet bör ske och vilka egenskaper som krävs i samband med dessa moment. Sista delen innefattar den kollektiva identifieringen inom branschen samt dess påtryckningar på rollen. Från dessa aspekter sammanfattas resultatet till att arbetsledarrollen påverkas genom att nyexaminerade byggnadsingenjörer kräver ett mer analytiskt och informationssökande tänk vid avsaknaden av praktisk erfarenhet. Konsekvenser: Slutsatsen är att praktisk erfarenhet är en fördel i rollen som arbetsledare, samt att det är av vikt att ge arbetsledare möjligheten till ökad praktisk erfarenhet. Som kompensation för den bristande praktiska erfarenheten hos nyexaminerade byggnadsingenjörer har de en helhetsbild över byggprocessen samt att de i större utsträckning söker upp och analyserar information. De egenskaper som är viktigare att fokusera på än erfarenhet är engagemang, tydlighet, struktur och initiativtagande. Samt de avgörande faktorerna för att leda byggproduktionen är att kunna sprida information, ta initiativ, agera vid oväntade kriser, samt fördela resurser. Begränsningar: Studien fokuserar på arbetsledare vid två större byggföretag. Om studien även hade omfattat mindre byggföretag hade bredare och mer generella slutsatser för rollen i stort kunnat göras. Studien hade förbättrats om fler deltagande observationer hade varit möjligt att genomföra. Att även observera rollen utifrån olika yrkesgrupper hade kunnat bidra till andra aspekter i analysen. Abstract:
Syftet med denna kvalitativa studie var att förstå och sammanfatta hur första linjens chefer (FLC) i en vårdorganisation upplever sin egen psykosociala arbetsmiljö, vad de tycker fungerar bra, vilka utmaningar de ser, och vilket stöd de behöver för att kunna förbättra den egna psykosociala arbetsmiljön. Jag genomförde semi-strukturerade intervjuer för att samla in data och två klassiska modeller inom psykosocial arbetsmiljöforskning: krav-kontroll-stöd och ansträngning-belöning, har fungerat som teoretiska tolkningsramar. Tematisk analys användes för att analysera data och identifiera teman för resultatet. Resultatet visade på sju teman som respondenterna upplevde påverkade deras egen psykosociala arbetsmiljö: chefsrollen, arbetsbelastning, styrning av den dagliga verksamheten, påverkan/beslutsutrymme, information/kommunikation, arbetsrelationer/samarbete och stödfunktioner. Några utmaningar för FLC är: orimligt höga krav, stora arbetsgrupper, bemanningsproblem, tidskrävande administration, brist på långsiktig planering och förbättringsarbete, mycket övertid och behov av mer stöd för att minska arbetsbelastningen. En närliggande tolkning av resultatet är att flera delar behöver förändras för att förbättra FLCs psykosociala arbetsmiljö och förutsättningarna för chefsuppdraget.
The purpose of this qualitative study was to understand and summarize how first-line managers (FLM’s) in a healthcare organization is experiencing their own psychosocial work environment, what they think works well, what challenges they see, and what support they need to improve their own psychosocial work environment. I conducted semi-structured interviews to collect data and two classic models in the psychosocial work environment research: demand-control-support and effort-reward, have served as theoretical frameworks of interpretation. Thematic analysis was used to analyze data and identify themes for the result. The result showed seven themes that the respondents experienced affected their own psychosocial work environment: the manager role, workload, control of daily operations, impact/decision latitude, information/communication, working relationships/cooperation and support functions. Some challenges for FLM are: unreasonable high demands, large workgroups, challenges with staffing, time-consuming administration, lack of long-term planning and improvement work, a lot of overtime and more support needed to reduce workload. An interpretation of the result is that the organization needs to change several parts to improve FLM’s psychosocial work environment and conditions for the manger role.

Abstract:
Working as first line manager in elderly care means to meet business needs and at the same time relate to the political guidelines and decisions available. In order to perform their daily work and at the same time feel good working conditions requires that managers are given the right conditions. The purpose of this study is to increase the understanding of how the first line management in elderly care experience their work situation and the conditions they receive from the organization's management to perform their daily work. The aim is also to study what the first line managers believe are the most important prerequisites for achieving a sustainable work. The study is based on qualitative semi-structured interviews performed with seven first line managers in municipal elderly care. The collected material is analyzed from Granheim and Lundmans (2012) qualitative content analysis. The result shows that the economic conditions that managers have available in their operations is scarce and it is a challenge for managers to find enough time to their daily work, partly because all the administrative work is burdensome. Anyway, it shows that the managers who have learned to prioritize their time and have a long working experience, they can more easily manage their work situation. It appears that the most essential conditions that all managers feel that they receive from the organizations management is good management support and good educational opportunities. The result also shows that good management support is seen by all managers as one of the most important conditions to be able to create a sustainable work. The study do not differ in any significant way to the earlier research available in the field, and we can with our study further strengthen the organizations management needs to get a better insight in elderly operations and work to improve first line managers work situation and their prospects.
Att arbeta som första linjechef inom äldreomsorgen innebär att tillgodose verksamhetens behov och samtidigt förhålla sig till de poliska riktlinjer och beslut som finns. För att kunna utföra sitt dagliga arbete och samtidigt känna goda arbetsförhållanden krävs det att linjecheferna ges rätt förutsättningar. Syftet med denna studie är att öka förståelsen för hur första linjechefer inom äldreomsorgen upplever sin arbetssituation och de förutsättningar de får ifrån organisationens ledning för att kunna utföra sitt dagliga arbete. Syftet är även att studera vad första linjecheferna anser är de viktigaste förutsättningarna för att uppnå ett hållbart arbete. Studien är baserad på kvalitativa semistrukturerade intervjuer genomförda med sju första linjechefer inom den kommunala äldreomsorgen. Det insamlade materialet analyseras utifrån Graneheim och Lundman (2012) kvalitativa innehållsanalys. Resultatet visar att de ekonomiska förutsättningarna som linjecheferna har att tillgå i sin verksamhet är knappa och det är en utmaning för linjecheferna att få tiden att räcka till i det dagliga arbetet, vilket bland annat beror på att allt det administrativa arbetet är betungande. Däremot visar resultatet att de linjechefer som har lärt sig att prioritera sin tid och har en lång arbetslivserfarenhet upplever att de lättare kan hantera sin arbetssituation De mest centrala förutsättningarna som samtliga linjechefer upplever att de får ifrån organisationens ledning är ett gott chefsstöd och goda utbildningsmöjligheter. Resultatet visar också att ett gott chefsstöd ses av samtliga linjechefer som en av de viktigaste förutsättningarna till att kunna uppnå ett hållbart arbete. Resultatet skiljer sig inte från tidigare forskning som finns inom området. Studien stärker därmed att organisationens ledning behöver få en bättre inblick i äldreomsorgens verksamheter och arbeta för att förbättra första linjechefernas arbetssituation och deras förutsättningar.

The purpose of this study was to investigate why first line managers act differently in elderly care, by analyzing the relationships between education and first line manager's actions. We also wanted to investigate whether managers act on the basis of education or guidance documents. To achieve the purpose of this study, a quantitative approach was used. All first line managers in elderly care in Kalmar County, Blekinge County and Kronoberg County were given the opportunity to answer a survey online. We analyzed the answers by performing different analyzes with the program SPSS (Statistical Package for the Social Sciences). To analyze the results of the study, concepts of leadership and profession were used. The study concluded that the first line managers with social education acted more alike than other professions. It also showed that first line managers with more experience used guidance documents to a greater extent than first line managers with less experience.
