Full textSocial, economic, cultural and technological transformations have brought new challenges for the 21th century society. Therefore, in order to handle these work (r)evolutions and to adapt to employee’s emerging aspirations, companies are required to reinvent their operating mode. Since almost five years, a French aeronautical production plant is experimenting a form of managerial innovation with the implementation of an empowering approach. Share of power and responsibilities is at the core of this approach. Thus, “empowering” managers give more trust and autonomy to the collaborators, they reinforce the meaning of work and they involve them in the decision-making process (Ahaearne et al., 2005). However, what do employees think about it and what consequences are related to these empowering practices? This action research, conducted within a CIFRE contract, aims not only to study the effects of empowering leadership on employee’s well-being and performance, but also to study employee’s perceptions and expectations towards these innovative managerial practices, in particular to identify the obstacles and levers associated to this approach. To this end, we have conducted four studies (by questionnaires and by interviews) based on a participative and systemic approach. Finally, the results of these four studies contribute to enrich empowering leadership literature while providing keys for understanding and concrete action plans to organizations which are going through managerial transformations

Full textFacing an increasing competitive pressure, post-bureaucratic organizations are seeking to combine several managerial logics. The purpose of our qualitative case study is to investigate the adjustment strategies in response to this institutional complexity, implemented by operational teams of a production line in the aerospace industry. To address this issue and to deepen our knowledge on the role of management tools in these adjustment processes, we rely on the theoretical stream of institutional logics, and particularly on recent studies that examine the sociomaterial embodiment of these logics. Our results have enabled us to propose a classification of sociomaterial adjustments of institutional complexity according to the regulatory spaces allowed by management tools. Furthermore, we have shed a new light on the conditions of compatibility between institutional logics and the recognition of both permeable and non-permeable variants for each of them. From a managerial point of view, our research has notably highlighted the need to compose a managerial narrative and to equip discussion spaces in order to facilitate the adjustment of managerial logics at every level of the organization

Full textThis research aims at increasing our knowledge of the development of the individual programs of training since the law of 1971 while passing by the White Paper of nicole Pery, until the law of May 4, 2004. Since the signature of the interprofessional agreement of September 20 2003 which led to the promulgation of the law May 2004 device of Continuous Vocational training reforms, many questions emerged as for the implementation and use of the DIF (Individual Right to the Formation) by the companies and the employees, and this in accorda,ce with the orientations fixed by the legislator. A model of analysis is developed and tests several assumptions relating to the effectiveness of the practices within the framework of the management of the individual Programme of Formation within the companies of the Pole of Competitiveness AESE (Aerospace industry and Spaces-Systems Embarked in Midi-Pyrénées). An empirical study is undertaken near the Pole of Competitiveness AESE and more particulary to started from a sample of 25 companies representing more than 25 000 employees. The main results highlight that the setting in action of the DIF is increased when the company has a developed service human resources and a person in charge formation. In this direction, the use of the DIF is in positive relation with the population of women employees in the company and finally, the presence of a person in charge of training programs is favorable to the communication on the DIF. The principal contributions of this research are an approach of the individual program of formation, through the effective installation of the DIF and the test of the model of our research

Full textThe aim of this doctoral thesis is to suggest a modeling for skill transmission through work situations. The theoritical framework of this doctoral thesis is based on the perspective of the transmission of skills in the theoretical debate and on an attempt to conceptualize the transmission of skills. This conceptualization attempt is based on the contributions of the Activity Theory and on the contributions of Didactique Professionnelle to suggest a reading of the transmission of skills centered on work situations. The research methodology, through an intervention research approach, relies on a protocol that combines participant observation, semi-directive interviewing and video capture. The results of the research carried out within the framework of a CIFRE agreement within the company SAFRAN AERO COMPOSITE invites to consider the impact of the work situations in the approaches of transmission of skills in the industrial sector. Grouped within a nomenclature, the results focus on all the components of the activity as well as on its tensions. Theoretical contributions emphasize the primordial role that can be played by the Activity Theory and Didactique Professionnelle, not only to understand the transmission mechanisms of skills but also to identify new leverages that can be activated by human resources managers. Managerial inputs focus on the practical solutions needed to improve the transmission of skills

Full textThis research aims at studying the genesis and evolution of Musculo Skeletal Diseases (MSD) in a company belonging to the aeronautics sector. We put forward a formalization of our results, examined through the prism of 1. Regulations elaborated by the workers, 2. Wear and tear phenomena, and 3. Sheltering processes for workers suffering from serious joint diseases.We have therefore built a comprehensive multidisciplinary approach, associating studies at the workshop level (ergonomic job analyses, diachronic interview carried out with the participation of company’s job physician, reconstitution of professional courses of workers reallocated because of health disorders) and a statistical approach, using the “Evrest” Observatory, undertaken in this industrial group from 2000 on.Our results provide a view of the genesis of MSD, suggest avenues for prevention, encourage to build a memory inside the company, and to analyze activity (at the micro level of workstations, as well as at company level) without separating past, present, and future periods
