Full textThe aims of this thesis was to create and validate a scale of ethical dissonance at work. Ethics is essential in organizations, where it participates in the regulation of the activity of professionals in the medico-social sector. This work mainly concerns employees in this sector. Ethics is a concept that we examine through the prism of Festinger's (1982) theory of cognitive dissonance. An exploratory phase combining a qualitative methodology by means of Interpretative Phenomenological Analysis with a quantitative approach, by a survey of knowledge in ethics, then by an analysis of the social representations of ethics in the medico-social sector, has made it possible to circumscribe the concept of ethical dissonance (Barkan, 2015; Cherré et al., 2014). During this phase, Forsyth's (1989) ethical positioning questionnaire was validated in French on a population of medico-social sector employees to provide a control reference during the nomological validation of the ethical dissonance consonance scale. Exploratory factorial analysis revealed a two-factor structure, on the one hand, an ethical dissonance consonance dimension and, on the other hand, a "Well Acting" dimension. We confirmed this dual structure during the confirmatory factor analysis. Analysis using Mokken's (1971) scale procedure validated the structural independence of the two scales. The nomological validation study led us to compare the Ethical Dissonance scale and the Well Acting scale with three major concepts in occupational psychology: burnout, depression and intention to leave. We hypothesized a mediating effect of the dissonance scale between these concepts and commitment and suitability for the position (PjFIT), the organization (PoFIT). The results highlighted the mediating effects of ethical dissonance associated with an antagonistic mediating effect of the Well Acting. The moderating effect of self-esteem on ethical dissonance mediation was significant for depression. Validations confirmed the stability of the ethical dissonance scale in three separate samples, the results for the ethical dissonance scale are satisfactory and need to be refined. This work should also lead us to reflect on the place that should be given to ethical competence in training courses and in continuing education, as it can be a source of suffering these professionals

Full textPositive psychology is “ the study of the conditions and processes that contribute to the flourishing or optimal functioning of people, groups, and institutions” (Gable and Haidt, 2005, p.104). Happiness is a central concept in positive psychology but curiously little studied at work. Eight hundred and forty-seven employees participated in this research which breaks down into two objectives : The first objective was to build a Francophone Scale of Happiness at Work (EBT) and then validate it through five studies. Study 1 created a work happiness tool consisting of 9 items. In studies 2 and 3, factor analysis (exploratory and confirmatory) of data collected from two samples of French employees revealed the one-dimensional factor structure of EBT and a good internal consistency (.89 Conbach’s alpha). The fitting indices of the measurement model are also quite correct. Study 4 reinforced the structure of the EBT showing positive and significant correlations with two dimensions of Kern's (2014) tool, The Workplace PERMA Profiler. The first dimension, Accomplishment at Work, the second, Work Relationships. Study 5 examined the cultural validity of EBT by comparing two samples, one collected in Canada and the other in France. The results suggest that EBT applies to French-speaking cultures.The second objective is to identify the links between happiness at work and "positive" variables such as personality traits and comfort at work. The results indicate that the participants are relatively happy in their work, that they have a rather enthusiastic, altruistic, quite conscientious, emotionally stable and open-minded personality. Nevertheless, they have a relatively weak attachment to their workplace, a moderate control over the management of their privacy in the workplace, even if they consider their workspace to be quite comfortable and functional. The three concepts from positive psychology (happiness at work, comfort at work and personality in its positive dimension) are correlated. Partial mediation effects from Happiness at Work are found between the Opening dimension of the BFI-Fr and the Control / Privacy dimension of the Workplace Satisfaction Scale and between the BFI-Fr Neuroticism dimension and the Comfort / Functionality dimension of the satisfaction scale towards the workspace.EBT has satisfactory psychometric characteristics and can therefore be a valuable tool for occupational psychologists and human resource managers concerned with the happiness of workers in the workplace

Full textConsidering the increasing interest in identity issues, identity dissonance at work is becoming a major issue. It is a severe psychological discomfort as a result of a conscious discrepancy experienced by the individual between actual self and ought self, at the workplace. After a presentation of the historical aspects of identity and on the basis of Higgins’ Self-Discrepancy Theory, we developed an instrument of measurement through an inductive approach, given the lack of specific literature. The construction of the IDS-Work resulted in an independent two-dimensional structure for a total of eleven items. The latitude of expressive identity measures the degree by which the individual expresses his/her personality and identity at work, and normative pressure measures the degree of perceived constraints at an identity level. We then analyzed the effects of identity dissonance on occupational health processes, and realized a qualitative study, in which dissonance is seen as a lever for evolution. The results of such studies have allowed: to highlight the direct effect of identity dissonance on the intention to leave, the eudemonic well-being and, very massively, on emotional dissonance; to identify latent profiles separating individuals who wish to change occupation or not, the former with low scores of self-esteem and promotional focus; to underline the importance of phenomena such as social heritage or multi-jobbing. Full textThe aim of this thesis was to conceptualize a model of political skill adapted to the French organizational context. Based on an intercultural reflection between the modes of French and American organizational functioning, the Political Skill Inventory (PSI) developed by Ferris, Treadway, Kolodinsky, Hochwarter, Kacmar, Douglas, & Frink (2005) has been extended to positional and ideological levels from Doise’s psychosocial theory (1982), to the formal dimension of organizations (Mintzberg, 1983) and to the strategic analysis of Crozier and Friedberg (1977). Four studies have led to the development of a four-factor structure (access to formal knowledge, interpersonal influence, intuition of strategic relationships, propensity for learning) and gave evidence of the initial validity of the scale of measurement: the French Political Skill Inventory (FPSI). We have shown that the factor structure of the FPSI is not maintained in the American organizational context. The dispositional and personal ability antecedents of political skill from Ferris, Treadway, Perrewé, Brouer, Douglas & Lux (2007) revealed a good fit to our model. Following the finding that men reported significantly higher FPSI scores than women, we showed that the gender differences observed are due to variations in gender identity and not in biological sex. In particular, androgynous profiles reported significantly higher FPSI scores than female and undifferentiated profiles

Full textEmployee business awareness is defined as individual nonmanagerial employee realization, perception or knowledge of the employing organization’s business environment as demonstrated when involved in decision making or problem solving that affects the business. This study delineates the context of this construct, applies accepted scale development procedures, and provides construct and nomological validity evidence supporting the developed measure. The initial set of items for the measurement scale was generated from interviews conducted with employees in participatory work settings (Gauvreau-Jean, 2008). The initial 40-item scale was then tested with a sample of 508 workers within a manufacturing company. Scale reduction resulted in a scale covering four dimensions of the construct. Its content adequacy was then challenged by two focus groups and two expert assessments (Lessard, 2014). Finally, the construct and nomological validity of the modified scale (which included 24 items) was tested with 330 front-line employees from four companies. The initial four-dimensional structure was supported, scale and factor reliabilities were high, and hypotheses relating employee business awareness to work characteristics, supervisor-rated contextual performance and affective organizational commitment were supported. The development of the 24-item employee business awareness scales may illuminate questions relating to employee participation and organizational effectiveness. Another survey completed by supervisors (n=43) tested the extra role performance of the frontline employees.
